In the field of public management,nonprofit organizations demonstrate a level of professionalism,flexibility,and public service that other groups and organizations cannot match.With the rise of the Internet+ platform model,the nonprofit platform model has also been incubated,injecting new energy into China’s philanthropy sector.However,nonprofit platform practitioners need to face the impact of multiple factors,such as changes in the external environment,internal platform reforms,motivations for public service,and risks generated in the process of practice.These factors have a significant impact on the content and degree of organizational commitment of nonprofit platform practitioners.Therefore,in order to improve the organizational commitment of nonprofit platform practitioners,it is necessary to analyze their incentive needs,specifically in the context of the development of nonprofit platforms in China.This paper adopts a mixed research method,combining qualitative and quantitative research,to extract the core influencing factors of organizational commitment of nonprofit platform practitioners through semi-structured interviews and grounded theory.The paper also analyzes the internal logic of the influencing factors of organizational commitment of nonprofit platform practitioners,and verifies the mechanism of the influencing factors through empirical research.Based on this,the paper proposes suggestions and strategies to improve the organizational commitment of nonprofit platform practitioners.This study is based on a qualitative study that relied on semi-structured interviews with 55 practitioners working in the field of public welfare platforms.In addition to these interviews,policy texts,open information columns,authoritative industry reports,and other materials were used.The data was organized and summarized using Nvivo11.0software,resulting in the identification of the core factors influencing the organizational commitment of public welfare platform practitioners.Based on these findings,the article used the Public Service Motivation Theory and the Two-Factor Motivation Theory to establish the logic of the factors influencing organizational commitment and drew the corresponding category relationship structure diagram Next,based on the qualitative research results,the article proposed research hypotheses and conceptual models,designed and distributed questionnaires,and obtained 313 valid responses.The data collected from the questionnaires was analyzed using SPSS26.0 data analysis software and AMOS26.0 structural equation modeling tool to examine the mechanisms involved.The research findings indicate that "external motivation," "internal motivation," "public service motivation," and "risk perception" are the core categories affecting organizational commitment of public welfare platform practitioners.Specifically,external motivation has a direct positive impact on organizational commitment.Internal motivation and public service motivation have mediating effects on the relationship between external motivation and organizational commitment.Furthermore,internal motivation and public service motivation have a chain-mediated effect on the relationship between external motivation and organizational commitment.Risk perception has a negative moderating effect on the relationship between external motivation and public service motivation as well as organizational commitment.Risk perception also has a negative moderating effect on the chain-mediated effect of internal motivation and public service motivation on the relationship between external motivation and organizational commitment.Based on the results of both qualitative and empirical research,this study provides suggestions for improving organizational commitment of public welfare platform practitioners.Regarding external motivation,social norms,public opinion supervision,and government supervision should be established to create a conducive external environment.Regarding internal motivation,internal cooperation,respect and empowerment,and fairness in allocation and procedures should be emphasized for internal development.Regarding public service motivation,incentives should be utilized to cultivate the spirit of organizational commitment among public welfare platform practitioners.Regarding risk perception,awareness of proactive risk assessment and ability to cope with risks should be promoted.Finally,to enhance organizational commitment,a comprehensive approach is needed that integrates government,social,and platform commitments,which would increase the sense of belonging and trust of public welfare platform practitioners and encourage their sustained commitment to the organization.
