| The development of modern information technology and social economy has given rise to new models and formats represented by internet platforms.As intermediaries for accurately matching labor supply and demand,internet platforms have broken down market entry barriers in traditional economic activities,quickly connecting consumer demand and idle labor force,and providing a large number of employment opportunities.The gig economy has attracted the participation of many workers with its flexibility and autonomy,and the scale and influence of practitioners are expanding day by day.For flexible employment groups,the de-employer orientation of the main body of work,the fragmentation of working hours,the de-organization of employment arrangements,the blurring of organizational boundaries,the non fixed labor relations,and the flexible diversification of work forms have significantly reduced their dependence on employers.Of course,this is an unprecedented challenge for employers and employees.With the continuous development of the economy and society,the labor needs of more and more workers have shifted from meeting food and clothing to realizing life value.As a result,a large number of post-90 s and post-2000 s groups have rapidly entered the workplace,and the labor environment,labor habits,and labor atmosphere have been updated.Whether it is the traditional flexible employment form or the new employment form influenced by the zero work economy,the subjective perception of workers is increasingly important in the labor process.However,more and more scholars have pointed out that part-time workers have not truly achieved the "freedom" and "flexibility" claimed by the part-time economy,but have increasingly fallen into the instability of work and income.Behind this contradiction is a series of changes triggered by the transformation of the new employment mode on the control of the labor process of workers,which poses a new era issue for the distribution mode of human resources,Require human resource management to innovate management methods that conform to the new forms of employment.Therefore,this article studies the impact of labor control perception on engagement of flexible employment groups under the gig economy model,and proposes methods and suggestions for modern enterprises to better manage flexible employment groups under the gig economy model,with the aim of helping enterprises to have a deeper understanding of the reasons,motivations,and self actualization paths for flexible employment groups choosing gig employment methods,and helping enterprises optimize their management.This article adopts literature research,questionnaire survey,semi-structured interview,non participatory observation,and statistical analysis methods to conduct research on the problem.Firstly,the concept,structure,related research,and relationship between the variables studied in this article are explained and analyzed,and the theoretical basis for the interrelationships between the variables studied in this article is explained.Based on this,the research hypothesis of this article is proposed and the theoretical model of this article is constructed;Then,based on the literature review of each variable and the research content of this article,the measurement scale for each variable is determined,and the flexible employment group is selected as the research object.The questionnaire survey method is used to distribute and collect questionnaires;Then,descriptive statistical analysis,reliability analysis,validity analysis,correlation analysis,regression analysis,hypothesis testing,and differential analysis of demographic variables were conducted on the collected questionnaire data using statistical software such as SPSS 26.0 and AMOS 26.0;Finally,summarize the obtained data results and provide management suggestions to the employer.This article collected a total of 256 valid questionnaires through the questionnaire survey method.The survey questionnaires were mainly distributed electronically through online questionnaire star links and printed questionnaire star QR codes for targeted distribution.The respondents were flexible employment groups that can be accessed by everyone in daily life.After empirical analysis of the data,the following conclusions are drawn:(1)labor control perception of flexible employment groups has a positive impact on engagement,and improving their job autonomy perception,job security perception,and algorithm control perception can play a role in promoting engagement;(2)Management measures can be adjusted through three dimensions of labor control perception;(3)The three dimensions of labor control perception of flexible employment groups have different impacts on employee engagement.The impact of job security perception on engagement>the impact of work autonomy perception on engagement>the impact of algorithmic control perception on engagement;(4)The perception of labor control among flexible employment groups is more closely related to organizational engagement.This research expands the target group of engagement research,focuses on flexible employment groups,enriches the dimensions of labor control perception measurement,and adds work autonomy perception and job security perception to algorithmic control perception,which helps to find a solution to regulate the daily management of enterprises to optimize flexible employment groups,guide and regulate the overuse of digital algorithms,which is a traditional relatively static Adding a new perspective to the study of the influencing factors of engagement with a single path. |
