With the rapid development of the current economy,enterprises need to gain an advantage in the fierce market competition,and the cooperation between leaders and employees is required.In the working environment,there is an important relationship leader-member exchange relationship.In an organization,there may be differences in the quality of the exchange relationship between leaders and members,and employees with low exchange quality often cannot get more resources.At the same time,employees will subjectively compare the quality of exchange relationships they have with other employees and thus generate a perception of relative relationship quality.This perception will cause employees to have positive or negative emotions,such as envy and inspiration,which in turn will trigger positive or negative behaviors in the workplace,and have different impacts on individuals and even organizations.Therefore,it is an urgent research issue to study the impact of the leader-member exchange social comparison on employees,the path of influence,and how to effectively suppress the resulting negative impact and promote the generation of positive impact results.And it has important research value.In view of this,this study combines social comparison theory and social support resource theory,takes envy and inspiration as the mediator,and introduces coworker support as the moderating variable to explore the impact of leader-member exchange social comparison on employee behavior(workplace ostracism and helping behavior).By using SPSS and AMOS data processing software to process and analyze the data of 323 employee questionnaires at two time points,the hypotheses and models are verified.The conclusions of this study are as follows:(1)Leader-member exchange social comparison has a significant negative impact on workplace ostracism.(2)Leader-member exchange social comparison has a significant negative impact on helping behavior.(3)Leader-member exchange social comparison has a significant negative impact on envy.(4)Leader-member exchange social comparison has a significant negative impact on inspiration.(5)Envy has a significant positive impact on workplace ostracism.(6)Inspiration has a significant positive impact on helping behavior.(7)Envy plays a mediating role between leader-member exchange social comparison and workplace ostracism.(8)Inspiration plays a mediating role between leader-member exchange social comparison and helping behavior.(9)Coworker support positively moderates the negative relationship between leadermember exchange social comparison and envy.(10)Coworker support positively moderates the mediating role of envy between leadermember exchange social comparison and workplace ostracism.This research studies the leader member exchange social comparison from the subjective perspective of employees,which enriches the research on the influence mechanism of exchange between leaders and members,and provides ideas for organizations to avoid negative effects and promote positive effects.
