Under the wave of digital reform and the deep adjustment of industrial structure,enterprises are constantly reorganizing and laying off employees to adapt to the changes in the environment.Such high-frequency changes make the psychological contract breach of employees into the normal state.Psychological contract breach refers to employees’ perception of their organization’s unsatisfied psychological expectations.As a job-related stressor,The breach of employees’ psychological contract has a wide and far-reaching negative impact on organizations and individuals,and withdrawal behavior is a typical negative behavior after the psychological contract breach.However,there are also voices in academic circles that will actively adjust themselves and carry out work innovation after the psychological contract breach.This makes us think: What is the reason that different employees take two completely different ways to deal with the psychological contract breach? What is the psychological mechanism? What is the relationship between psychological contract destruction,withdrawal behavior and innovation behavior?Therefore,based on the theory of resource conservation and the theory of stress cognitive appraisal,this paper takes the two cognitive variables of threat appraisal and challenge appraisal as intermediaries,and introduces the focus of prevention/promotion as moderating variables to verify the impact of psychological contract breach on employee behavior(withdrawal behavior and innovation behavior).354 employees in domestic service industry,Internet platform and traditional manufacturing industry were investigated through questionnaires.By analyzing the data with SPSS 23.0 and AMOS 28.0,we got the following conclusions:1.Psychological contract breach has a positive predictive effect on withdrawal behavior.2.Psychological contract breach has a positive predictive effect on innovative behavior.3.Psychological contract breach has a positive predictive effect on threat appraisal.4.Psychological contract breach has a positive predictive effect on challenge appraisal.5.Threat appraisal plays an intermediary role between psychological contract breach and withdrawal behavior.6.Challenge appraisal plays an intermediary role between psychological contract breach and innovative behavior.7.Prevention focus plays a moderating role in the relationship between psychological contract breach and threat appraisal,that is,when the level of prevention focus is high,psychological contract breach has a stronger positive impact on threat appraisal.8.The mediating effect of psychological contract breach with prevention focus adjustment on individual withdrawal behavior through threat appraisal,that is,when the level of prevention focus is high,the mediating effect of psychological contract breach on individual withdrawal behavior through threat appraisal is stronger.9.Promotion focus plays a moderating role in challenge appraisal of psychological contract breach,that is,when the level of promotion focus is high,psychological contract breach has a stronger positive impact on challenge appraisal.10.The mediation effect of the psychological contract breach of the promotion focus adjustment on individual innovation behavior through challenge appraisal,that is,when the level of the promotion focus is high,the mediation effect of the psychological contract breach on individual innovation behavior through challenge appraisal is stronger.
