In the process of building a "double first-class" university,teachers play a vital role as the main body of education,and the stability of the teaching team fundamentally affects the quality of talent training.However,in recent years,the Analysis Report on China's Teaching Profession shows that the job satisfaction of some university teachers has been declining year by year,and the problem of unbalanced and disorderly academic mobility has been highlighted.Once unreasonable academic mobility occurs,it will lead to a talent gap in universities and disrupt the hierarchy of disciplinary ladders,making it difficult to replenish the teaching force of ordinary universities and decreasing the overall quality,which will adversely affect the long-term development of higher education and the improvement of talent cultivation quality.Therefore,from the perspective of job satisfaction,this study attempts to explore whether the job satisfaction of university teachers in Shandong Province has an impact on academic mobility and whether there is correlation between them.This study takes job satisfaction and academic mobility of college teachers in Shandong province as the research direction,adopts the national survey data of college teachers collected by the group in December 2018 as the research object,combines Mowbray's separation theory,psychological contract theory and two-factor theory as the guidance,and summarizes the differences of individual attributes of job satisfaction of college teachers in Shandong province by analyzing the factors of survey data.Then,on the basis of discussing the characteristics of academic mobility,Pearson correlation analysis is used to conduct empirical tests to deeply investigate the correlation between college teachers' job satisfaction and academic mobility,and finally analyze the influence of job satisfaction on academic mobility.The results of the study show that office conditions,academic environment,interpersonal relationship,income and welfare,student level,status and prestige of the school and overall evaluation satisfaction of engaging in the profession are significantly correlated with academic mobility among teachers' job satisfaction in universities in Shandong Province,and that academic mobility can be reduced by improving satisfaction in all aspects.Therefore,this study proposes the following countermeasures: change the human resource management concept and teacher management model;optimise the salary system and introduce broadband salary to increase teachers' income;adjust and improve the working environment to enhance teachers' job satisfaction;and improve the laws and regulations for teachers' reasonable exit to enhance teachers' organisational loyalty.Through the above-mentioned methods,we can ensure the number and stability of teachers in colleges and universities,cultivate and create a team of excellent teachers who are dedicated to their work,rigorous in their studies and honest in their morals,and ensure the healthy development of higher education ecology.
