| Major engineering projects play a key role in promoting economic and social development,and the performance of major engineering projects has been widely concerned in the field of project management.With the increase of scale and complexity of major engineering projects,project management is facing more and more challenges.Temporary project organization is highly dependent on organizational structure,especially for major engineering projects.Major engineering project organization is composed of many nested project teams.A temporary organization composed of different teams is a more dynamic combination,with members from different backgrounds,different experiences and different expectations for project objectives.It is challenging to create a coherent and reliable organization from such a diversified organization.The short-term organization of major engineering projects should not only focus on the current situation and tasks at hand,but also give attention to the consistency of the overall objectives of the project.Competent project teams not only refer to the professional knowledge and skills of leaders and employees,but also need to pay attention to major engineering projects from management to executive and operational levels,which can stimulate the inherent synergy potential of the whole project team.Mindfulness emphasizes the allocation structure and cognitive process of attention,which describes the internal mechanism between individual information processing and macro organizational decision-making.Therefore,mindfulness based on attention theory can help solve such problems.Firstly,this paper takes mindfulness in major engineering projects as the research object,analyzes it from a cross-level perspective,and establishes a structural model for mindfulness to realize feedback circulation in major engineering projects.The model is divided into three parts.The first part is the feedback loop of mindful organizing and organizational mindfulness.Getting rid of the one-sidedness of previous studies from a single perspective,this paper considers the upper and lower levels in major engineering project organizations,analyzes the process that organizational mindfulness is driven by top managers and transformed from top to bottom by middle managers to front-line employees’ operational terms,and the feedback process from mindful organizing to organizational mindfulness from bottom to top,and realizes the effectiveness of mindfulness feedback loop in dealing with crisis through case analysis.Secondly,in order to promote the continuous reconstruction of mindful organizing at the individual level of employees,this paper makes a cross-level study of mindful organizing activities of employees from the perspective of psychological motivation,and expands the application of regulatory focus theory and leadership theory in organizational management.Combining the theoretical model with the Hierarchical Linear Model(HLM),this paper demonstrates the influence of individual level regulatory focus and group level effective leadership on employee mindful organizing from both theoretical and empirical aspects.The results verify the effectiveness of employees’ own motivation orientation and leader idiosyncratic mindfulness in guiding employees to develop mindfulness behavior.The previous studies are all about mindfulness,which is embodied in the concrete manifestation of mindfulness.Previous studies have also shown that mindfulness has a positive impact on interpersonal relationships.Therefore,the third part of this paper takes the participants in major engineering projects as the research subjects,and reorients the research direction with the relationship quality between the parties as the dependent variable.From the cognitive perspective,this paper analyzes the influence of organizational mindfulness on the quality of inter-team relationship,and incorporates conflict management to explain the influence path from organizational mindfulness to relationship quality.The empirical test with structural equation model shows that organizational mindfulness is positively correlated with integrated conflict management,and negatively correlated with compliance,domination and avoidance.Integration has a positive impact on the quality of inter-organizational relations,while compromise and domination have a negative impact on the quality of inter-organizational relations.Integration and domination play an intermediary role between organizational mindfulness and relationship quality.The above research process and conclusions enrich the organization theory of major projects and provide theoretical and practical guidance for improving the success rate of major projects. |
