From the perspective of national policies and the actual management of universities,counselors are playing an more and more important role in universities.Non-Permanent counselors are derived from the increasing demand for counselors in universities when the scale of higher education enters the stage of popularization.In the actual process of employment,there are many problems which influence the incentive of Non-Permanent counselors,and there has been little research in this area.Therefore,Therefore,this article has carried out a research on the influencing factors of the incentive effect of Non-Permanent counselors in Kunming universities.This paper defines the connotation and concepts of college counselors,Non-Permanent counselors,and incentive effect,take College Teachers’ Professional Development Theory,Stakeholder Theory and ERG theory as the theoretical guidance,the selection of the Yunnan University of Finance and Economics(YNUFE),Kunming University of Science and Technology,Yunnan Normal University,86 at three universities instructors as sample,design Non-Permanent counselors instructors incentive effect factors questionnaire research.The data collected by the questionnaire are analyzed by PCA,finally extracted material needs,policy support,environmental factors and mental factors four big main component.Based on the four principal components extracted from the combination of questionnaire and interview,the incentive effect of Non-Permanent counselors in Kunming universities are analyzed,including: the improvement of the emphasis on the encouragement of counselors on the motivation subject;the reinforcement of professional skills and moral accomplishment on the motivation object;the improvement of the internal and external environment of the encouragement.The following problems exist in the incentive of Non-Permanent counselors in Kunming universities: the post salary system in the aspect of material demand factors needs to be improved,and the support of scientific is weak;At the level of policy support,the division of labor is unreasonable and the promotion channels are blocked.The environmental factors of work identity is weak,job burnout is common;At the spiritual motivation level,the problems are the shortage of emotional motivation and achievement motivation.The main reason for the above problems are as follows: the absence of management,the difficulty in measuring work performance,the labor characteristics of counselors,and lack the pressure of competition for talents in universities.Through the above analysis,the countermeasures and recommendations are brought up from the dimensions of government,universities and Non-Permanent counselors themselves,including optimize rules and regulations,enhance career development,do a good job in material security,strengthen external equity,optimize internal and external environment,provide interpersonal support,change work concepts and maintain mental health. |
