Nothing is constant except for change.The internal and external environment of organizations is no exception of that,especially in the digital era,where the traditional working mode has transformed to be highly tech-dependent and with no clear boundary.Therefore,the expansion of work demand and work resource under the JD-R model is needed.Under the guidance of the JD-R model,current research constructed Workplace Telepressure as work demands and Workplace Fun as work resources to explore their impacts on Adaptive Performance and the potential moderating effects of leaders’resilience and employees’resilience.In addition,current research also aimed to re-examine the crossover effect of Resilience between leader and employee within a team,and move a step further to test the indirect effect of leaders’resilience on Adaptive Performance through employees’resilience.Using a two-wave survey data from 79 Chinese working teams(Nleader=79;Nemployee=400),current research constructed a multilevel mediated moderation model to test the central questions proposed.The results indicated that:(1)Workplace Telepressure and Workplace Fun played a significant positive role in Adaptive Performance;(2)Leaders’resilience positively predicted employees’resilience;(3)Leaders’resilience could further contribute to prompt Adaptive Performance by enhancing employees’resilience;(4)Leaders’resilience moderated the relationship between Workplace Fun and Adaptive Performance.Based on JD-R model and COR theory,current research constructed a framework to explore the antecedent mechanism of Adaptive Performance from job demands,work resources and individual resources aspects.Adopting a top-down perspective to verify and expand the crossover effects of resilience,the study reported several findings.First,it turned out that Workplace Telepressure had a positive effect on Adaptive Performance in present Chinese organizational contexts,which indicated that Workplace Telepressure tended to have a“Double-Edged Sword”effect.However,whether the effect is robust deserves further investigation.Additionally,the results indicated that the combination of Workplace Fun and Leaders’resilience could make employees adapt themselves better,which enriched the antecedent mechanism of Adaptive Performance,and provided a new direction for performance promotion strategies from an empirical perspective.In terms of the Resilience between the leader and employees,current study verified its crossover effect and concluded that leaders’resilience can promote employees’adaptive performance by improving their resilience,thus expanding the Resilience literature and illustrating its distinct influential mechanism from a vertically interpersonal perspective.
