| Since China’s reform and opening up,the construction industry as a pillar industry of the national economy has developed rapidly.However,designers who play a central role in the industry are experiencing job burnout,low work efficiency,and sub-health.With the development of positive psychology and positive organizational behavior,the concept of thriving at work was put forward by Spreitzer et al.in 2005,which is a positive psychological state that enable employees experience vitality and learning while achieving thriving at work.It can also encourage employees’ high-performance and positive work behaviors.Therefore,how to promote thriving at work is of positive theoretical and practical significance to the current problems of designers in the construction industry.Psychological capital is another positive psychological state which exists in the process of individual growth and development.Improving employees’ psychological capital has certain guiding significance for the sustainable development of enterprises and individuals.In addition,the level of employee identification with the organization will lead to different behavioral outcomes.Therefore,based on the relevant theories of positive organizational behavior,this paper studies the psychological capital and thriving at work of the designers in the construction industry and takes organizational identification as the moderating variable.This paper firstly reviews and systematically summarizes the theoretical and empirical research results of the relevant variables at home and abroad,and then builds the research model and puts forward hypotheses on this basis.The model takes psychological capital as the independent variable and contains four latitudes,namely confident or self-efficacy,optimism,hope,and resilience,with thriving at work as the dependent variable and organizational identification as the moderating variable.A total of 449 effective questionnaires were collected in this study,and SPSS 20.0 was used for statistical analysis of the data.The conclusions of this paper are as follows:First,psychological capital has a significant positive impact on thriving at work,in particular,optimism,hope and resilience have respective significant positive impact on thriving at work.Second,organizational identification partly regulates psychological capital and thriving at work.Finally,combining the empirical conclusion,this paper puts forward relevant management suggestions for practical reference. |
