| With the continuous reform and development of the medical system,the reform of grass-roots medical system has been paid more and more attention.As the main undertaker of primary medical care,Shanghai Community Health Service Center has a family doctor team with general practitioners as its core staff.Family doctors are the concrete implementers of the basic medical functions of community health services.With the further development of family doctors system,the lack of family doctors’ talents,the lack of new talents,the imbalance of regional allocation and the limited ability level have become the main bottlenecks in the construction of family doctors’ talent team.This paper will deeply analyze and discuss the construction of family doctors’ talent team,trying to solve the problem of encouraging family doctors to improve their professional accomplishment when they play the role of "gatekeeper" of residents’ health.This paper uses human capital and human resources theory,health resource allocation theory and comprehensive compensation theory,and adopts the methods of social investigation,logistic regression analysis,quantitative and qualitative analysis to study the construction of family doctor talents.Firstly,this paper combs the relevant policies of family doctors in Shanghai,the development and evolution of family doctors system and the current situation of talents development of family doctors system in Shanghai,and makes a typical case analysis in Minhang District.Secondly,according to the current situation of Shanghai and Minhang District,it is found that there are some problems in the process of building family doctor talent team,such as shortage of family doctor talent resources,imbalance of regional allocation,high work pressure and lack of long-term incentive mechanism.This paper conducts a social survey of family doctors incommunity health service centers in Huangpu District,Baoshan District and Songjiang District of Shanghai.Descriptive statistics and binary logistic regression analysis of the effective data collected by SPSS and STATA software are used to find out the significant influencing factors,understand the work and professional development of family doctors in foreign countries.Summarize and draw lessons from the relevant experience of the development of nursing system,and provide reference and basis for the construction of family doctors in the talent team.Through the above research and analysis,this paper puts forward some suggestions to improve the family doctor talent team: firstly,to effectively increase the number of family doctor talent;secondly,to accelerate the upgrading of family doctor skills;thirdly,to coordinate the regional allocation of family doctor talent;fourthly,to strengthen the long-term incentive mechanism of family doctor.It is conducive to promoting the rational allocation of family doctors’ talent resources,attracting more general practitioners to join the family doctors team,improving the professional ability and accomplishment of family doctors,promoting the recognition of family doctors’ professional qualifications and identities by the society and residents,and further improving the construction of family doctors’ talent team,and providing high-quality services for community grass-roots health. |
