Development and validation of a measure of self-directed learning competency

Abstract/Summary:
This study develops and validates an instrument to assess the training design knowledge, skill and attitudinal requirements of self-directed learners. A construct titled self-directing learning (SDL) competency is proposed incorporating elements of training design along with positive attitudes toward self-learning, and an instrument was designed to assess these elements. The instrument was administered to a group of skilled machinists (blue-collar factory floor workers), along with other survey instruments. Validation steps included factor analysis of the instrument, and convergent and discriminant validation using the multitrait-multimethod matrix technique. The factor structure of the instrument was examined in the first hypothesis, which was not supported. Convergent validity evidence was examined in the second hypothesis by testing for significant correlations with job knowledge, job performance, cognitive ability, and "Big Five" traits of conscientiousness, openness to experience and SDL participation. The second hypothesis was partially supported. For the third hypothesis, discriminant validity testing by non-significant correlations with the "Big Five" traits of agreeable, extraversion, and emotional stability was performed. The third hypothesis was supported. While the construct defined as SDL competency was not found significantly related to either job knowledge or job performance, it was found highly and significantly correlated with the personality trait of openness to experience. Important contributions of the study include measuring a sample of an un-biased job performance metrics, and administration of recognized measures of cognitive ability and the "Big Five" personality characteristics. A control measure for social desirability was also administered to the participants in this study.
