Abstract/Summary:
This thesis presents the description of what the employe is experiencing throughout an organizational change by analyzing closely their concerns. In order to be completed, an integration of the different models of individual change was performed since there exists no current reviews on the subject. The process of individuals change is presented after a clarification of the vocabulary used within the studies on change. This process is distributed into seventeen distinct phases, which were released from a synthesis grouping including the phases stemming from 52 different models of individual change. It emerges that as a whole, these models are linear, and few were the object of an empirical checking, and only ten of them offer a valid and faithful measurement.; From the first article, the model of Hall and Hord (2001) was selected; there are seven stages of concerns (0- awareness, 1- informational, 2- personal, 3- management, 4- consequence, 5- collaboration and 6- refocusing). This was selected as a conceptual frame in the elaboration of a longitudinal study containing qualitative and quantitative data. We invited 63 recipients of a company working in the field of the arts to participate in focus groups discussion and to complete a questionnaire in three successive occasions.; Given that a single qualitative study with transverse research plan had been undertaken in order to identify the concerns experienced by the employes affected by change, the establishment of an inventory of the concerns with a longitudinal research plan was imperative. Altogether, twelve categories have been used to classify the concerns expressed by the employes throughout the change: nine categories are associated to the stages of concerns of Hall and Hord (2001), and three new categories of concerns appear from the analysis of contents: replacement, commitment and integration man/machine. Finally, this research also serves to clarify the concerns within each of these categories. After the review, there arose the question of checking the dynamics of these concerns as supported by the model of Hall and Hord (2001). The results of the third article are not very conclusive. The progression of the intensity of the stages of concerns follows neither a predetermined order, nor a inter-stages wave movement around a dominating stage. And finally the stages, just like the categories, do not follow either a intra-stage and intra-category wave movement. On the other hand, the analysis reveals an interesting evolution of the number of instances of concerns for the various subcategories from each identified category.; The objective of the fourth and last article was to validate the results by a triangulation of the qualitative and quantitative data. The results are conclusive, which means that we can trust the determinations of the qualitative data. Finally, a new configuration of the dynamics of the concerns of the employes affected by change is presented in the discussion section of the thesis based on the results of the articles.
