Employees are the most valuable resources of an enterprise.It is the key to maintain a competitive advantage for an enterprise to have a stable and moderate flow of talents.In the past five years,the turnover rate of sales personnel in Zhongsheng United Company has increased from 7.9% in2015 to 18% in 2019,which is far higher than the moderate turnover rate of employees,which seriously restricts the development of the enterprise.The purpose of this paper is to find out the influencing factors of the turnover of sales staff in Zhongsheng United Company,and put forward the countermeasures and suggestions to reduce the turnover rate of sales personnel in view of the influencing factors,so as to improve the market competitiveness of Zhongsheng United Company.On the basis of combing the relevant research literature at homeand abroad,this paper takes the joint sales staff of Zhongsheng as theresearch object,and determines that the research theories of this paper are salary incentive theory,performance appraisal theory and price Mueller turnover model theory.Based on the questionnaire survey,this paper designs a questionnaire around the price Mueller model,and determines ten influencing factors by factor analysis.Combined with regression analysis,the main influencing factors are comprehensive factor,commitment factor,personal identity factor,turnover intention factor and opportunity cost factor.The main factors of turnover are job satisfaction,work autonomy,fair distribution,job recognition,leadership style,career growth,general training,job participation,positive / negative emotion,organizational commitment,job seeking behavior,education background,length of service,position,turnover intention,social support and switching cost.Among them,job seeking behavior,turnover intention and social support direction were negative.Furthermore,this paper summarizes the influencing factors of employee turnover from four aspects: structural variable factor,individual variable factor,process variable factor and switching cost factor.On this basis,this paper puts forward the following countermeasures andsuggestions in view of the factors affecting the turnover of sales personnel in Zhongsheng United Company: first,people-oriented and innovative management should be carried out simultaneously,including creating a people-oriented corporate culture and innovating the management mode of the leader in charge;second,establishing a sound performance appraisal system,including introducing the sales commission system,setting up accurate performance evaluation indicators,and ensuring the quality of management The third is to further implement the staff training system,including improving the staff's work identity and improving the growth environment of new employees;the fourth is to formulate a sound incentive and punishment mechanism,including strengthening the salary incentive,improving the promotion blueprint,and realizing the elimination mechanism;the fifth is to pay attention to the employees' emotion and opportunity cost.
