In recent years,with the deepening of financial reforms,industrial barriers in the financial industry have gradually been broken.The influx of foreign banks and the booming development of Internet finance have had a huge impact on the business model of traditional commercial banks.Domestic commercial banks have proposed their own transformation plans.In the process of transformation,commercial banks have paid more and more attention to human resource management,and the competition for talents has shown a trend of heating up.The front-line bank employees,the most intuitive image representative of the commercial bank is the most important carrier for the communication between the bank and customers.The development of financial technology corresponds to the promotion of the “light bank” strategy of commercial banks.The reduction of the service windows and the increase of job responsibilities have put forward higher requirements for grassroots operations employees than ever before.Then how to use a reasonable incentive system to attract and retain the core talents of the operation line,stimulate the enthusiasm of them,and lay a solid foundation for improving the competitiveness of commercial banks have thus become a problem to be studied and solved in this paper.The grassroots operating staffs within the jurisdiction of China Merchants Bank in Xi'an has developed a comprehensive employee incentive system.In the past,this system has played a good role in promoting the stability and development of the grassroots operation team.However,with the changes in the internal and external environment,the problems of this system are gradually exposed,causing managers to think.This paper takes the grassroots employees of the Bank of China Merchants Bank Xi'an Branch as the research object,combines the relevant incentive theory,summarizes and analyzes the incentive status,existing problems and causes of the grassroots employees of the operation line of the Xi'an Branch of China Merchants Bank through employee interviews,investigation and analysis methods.For the incentive system optimization plan for grassroots operations employees,and point out the potential influencing factors and related safeguard measures in the implementation process.Through analysis,this paper proposes to optimize the incentive system for the grassroots employees of the Bank of China Merchants Bank Xi'an Branch through the following measures: establish a diversified incentive system,establish a reasonable and effective performance appraisal mechanism,improve the salary and welfare system,plan a clear career development channel and adjust the existing staff training system.
