With the steady development of global economy,the growth of total population,the improvement of the aging degree of the society and the enhancement of people's health awareness,global pharmaceutical market continues to expand rapidly.China as the world's second-largest pharmaceutical market,has become a must-have for multinational pharmaceutical companies.In order to better adapt to the fast-changing environment and cope with the fierce market competition under the new healthcare reform,enterprises need to carry out organizational changes in a timely manner to maintain its competitive advantages for long term development.To this end,this paper focuses on three questions: whether the multinational pharmaceutical enterprise N's organization status meets the requirements of the external environment and strategic objectives,which aspects need to be optimized and changed,and how to implement and manage to achieve a successful organizational change.Firstly,the paper starting from the relevant realistic and theoretical background,leveraging PEST and Michael Porter's Five Forces Model to analyze the macro and micro environment that now company N's organizations are facing,provides the advantages and bottlenecks based on organization theory and company N's new strategy as well as the internal survey,identifies the key issues on three aspects of organization elements,including the structure,the authorization and the culture,proves the necessity and direction of the organizational change.Then,according to the direction of organizational change and the method of organization design,the corresponding proposal for the organizational change of N company is sorted out to better meet the environmental requirements and strategic development.The major change and optimization focus on organizational structure,organizational authorization,and organizational culture.It aims to achieve a flexible organization by adding the functions which are missing but must to have,adjusting the organizational structure(to be flat and network)and improving the authorization model(decentralization),also to refine the core value of ownership to get refined internally and externally,these measures would help N company to fully enhance its organizational capacity for better development.Finally,the paper provides the countermeasures for the organizational change implementation and how to cope with the potential risks and resistance during the process.In order to maximize the satisfaction of the original intention of the change,it's important to establish a professional project team and implement scientifically along with Kotter's Eight Steps model.By combining theory and practice,this paper strives to systematically deconstruct the comprehensive management of foreign pharmaceutical enterprises in the domestic market,thus help to solve the practical problems of enterprise development,while to provide references for the future organizational change for company N and the entire enterprises within the industry.Through this study,the author analyzes and takes domestic and foreign academic research results on organizational change for reference,combine with related theory of organization and organizational change,help enterprise to deliver a systematical organizational change proposal from the perspective of national new healthcare reform by using integrated analysis tools,it develops a general practice model of organizational change for pharmaceutical companies,which should have important practical reference value.
