In recent years,with the rise and deepening of organizational behavior,employee engagement has become a new hot and difficult point in management research,which has attracted wide attention from scholars and enterprises,employee engagement has a significant impact on business performance.A enterprise belongs to labor-intensive manufacturing industry.front-line workers are the main body of a enterprise,but there are many problems such as high mobility,low consciousness of cost control,and lack of master spirit,etc.,so that the enterprise into product quality instability,rising production cost rate,production plan completion rate is low,high rework rate and other difficulties.Therefore,how to improve employees’ sense of belonging and engagement is an important problem to be solved urgently in enterprise a,and focusing on the core factors that affect employees’ engagement is an important orientation for enterprises to formulate and implement countermeasures to improve employees’ engagement human resources.This paper takes 513 first-line workers of a enterprise as the research object,and introduces five influencing factors as independent variables,including "job position,salary and welfare,direct supervisor,organizational climate and career development",and employee engagement as observation variables,using the international maturity scale as the questionnaire,this paper tests the reliability and validity of the questionnaire,measures the correlation Coefficient between the variables,establishes the regression equation,and analyzes the problems of the first-line workers’ engagement.The results show that:(1)there are positive correlations among job,salary,welfare,direct supervisor,organizational climate and career development with job engagement and organizational engagement.(2)the influence degree from strong to weak is: The position(0.335),the salary and welfare(0.329),the direct supervisor(0.251),the career development(0.202),the organizational climate has no significant influence on the job engagement;The influence degree from strong to weak is: Salary and welfare(0.482),direct superior(0.164),job position(0.145),organizational climate(0.125).The results further reveal that "compensation and benefits,work position,direct supervisor" is the core factor affecting employee engagement degree,enlightenment a enterprises should focus on improving these three aspects.The purpose of this paper is to focus on the core areas that affect employee engagement through empirical research,to provide information basis for managers of enterprise a to implement organizational change,and from the perspective of Human Resource Management Practices,this paper puts forward some countermeasures,such as establishing diversified incentive mechanism,striving to realize the matching of personnel and posts,and improving the management level of managers,so as to push forward the promotion of the first-line workers’ engagement and promote the high-quality and healthy development of Enterprise A.
