With the advent of the knowledge age,how to promote team knowledge sharing becomes an important issue that academia and theorists need to solve urgently.Knowledge sharing helps companies transform personal knowledge into organizational competitiveness.Although many organizations have invested a lot of time and money in knowledge management,they have not achieved the expected results.Previous studies have suggested that the important reason for poor knowledge management is the lack of attention to how interpersonal backgrounds and personal characteristics affect knowledge sharing.Leader-member exchange is one of the main interpersonal backgrounds of employees in the organization,so leader-member exchange should be an important factor affecting knowledge sharing.At present,there are few researches on leader-member exchange and knowledge sharing.Existing researches have been conducted from the perspective of social exchange theory.This process is regarded as a simple "give-return" exchange,and lacks attention to individual self-awareness.Based on the self-concept theory and consistency theory,this research proposes a path model of "from leadership-member exchange to organization-based self-esteem to knowledge sharing".A two-stage follow-up questionnaire was conducted on 202 employees from electronic technology companies in Guangdong Province.The investigation,using data processing software such as SPSS 19.0 and Mplus for empirical analysis,reached the following conclusions:(1)Leader-member exchange is an important factor affecting employee knowledge sharing.Leader-member exchange is positively affecting employee knowledge sharing;(2)Leader-member exchange affects knowledge sharing through the full mediation of organization-based self-esteem;(3)Self-efficacy Negatively moderates the effect of leader-member exchange on organization-based self-esteem,and negatively moderates the mediating effect of organization-based self-esteem between leader-member exchange and knowledge sharing.The empirical results of this study show that the impact of the relationship between leaders and subordinates on employees' positive behavior is not just a simple exchange,but also a self-motivated process.This discovery further opens the black box of the relationship between leader-member exchange and knowledge sharing.Based on the results of empirical analysis,this research also puts forward some management suggestions.Leaders in organizations should pay attention to the relationship with their subordinates,and also pay attention to the psychological status of members.Through the good interaction with subordinates,they can improve employees' personal value experience in the organization,and help employees increase personal confidence and self-esteem in the organization,thereby spontaneously driving them to share knowledge.
