Non-cognitive ability is an important part of the talent capacity structure which directly determines whether an individual can achieve his or her long-term goal and achieve success.For the current Chinese employees,the practical significance and importance of non-cognitive ability for their career development are increasingly prominent.This article selects employees of state-owned enterprises-DL as the research objects,obtaining 1248 valid samples by the secondary data.We use the ranges of promotion(the level of post hierarchy change)from 2006 to 2018 to measure the speed of their promotion in the sample companies.We explore the influence of non-cognitive abilities for employees' promotion under Chinese situation by describing analysis and the OLS regression analysis.Furthermore,the influence was further explored through heterogeneity analysis.The results show that the overall non-cognitive abilities of the employees in the sample are generally high.In general,the influences of each dimension of the employees' non-cognitive abilities on their job promotion are different.First of all,at the significance level of 5%,the promotion speed of employees will be reduced by 21.8% for each unit increased in their agreeableness.However,the promotion speed of employees will be increased by 12.9% for each unit increased in their consciousness at the significance level of 10%.In addition,the influence of neuroticism on the promotion of positions at the significance level of 10% forms an "inverted U" trend.That is,with the increase of neuroticism of employees,their promotion speed will rise firstly and then descend.Finally,the results show that openness and extraversion have no significant effect on the promotion of employees.After that,we further explored the influence of non-cognitive ability on the promotion of employees in different positions in the sample companies through heterogeneity analysis.The results of heterogeneity analysis show that although employees are in the same company,their non-cognitive abilities have different effects on their promotion.For technical employees,agreeableness and neuroticism will have a more significant impact on their promotion.Besides,consciousness will have a positive and significant impact on the promotion of skilled and service employees.Moreover,for business employees,extraversion will have a significant and negative impact on them.At the same time,we found that the cognitive ability of management employees is more significant than their non-cognitive ability.
