As the scale of the organization continues to expand, the pace of scientific and technological changes has gradually accelerated, and business competition has become increasingly fierce.Enterprises have encountered unprecedented challenges. The company expects employees to actively make changes, and voluntarily do some initiative to promote the development of the organization;the employee's taking charge behavior is a proactive role outside the behavior, which has a good impetus to the development of the organization.Situational factors have a certain impact on the act of taking charge behavior;workplace ostracism as a common negative situational factor in the organization will not only have a huge impact on the physical and mental health of the organization's employees, but also cause significant harm to the good operation of the organization.Based on this background, this study focuses on the relationship between workplace ostracism and employees' taking charge behavior.Workplace ostracism may cause harm to individual psychological emotions, different individuals have different emotional responses due to workplace ostracism. This article uses emotional exhaustion as a mediating factor and career resilience as a moderating factor to explore the relationship between workplace ostracism and taking charge behavior, and help organizational managers to better deal with the harmful problems brought about by workplace ostracism,so as to promote employees' taking charge behavior.Based on the theory of resource conservation and affective events theory, this study constructs a model of the impact of workplace ostracism on employees' taking charge behavior, including the mediating role of emotional exhaustion and the moderating effect of workplace resilience. This study used SPSS20.0 and AMOS17.0 to empirically analyze the valid questionnaires received from 252 employees from Guizhou,Hubei,Guangdong,Beijing,Zhejiang and Sichuan. The results show that workplace ostracism has a significant negative impact on employees' taking charge behavior;workplace ostracism has a significant positive impact on emotional exhaustion;emotional exhaustion has a partial mediating effect between workplace ostracism and employees' taking charge behavior;workplace resilience has a negative moderating effect on the relationship between workplace ostracism and emotional exhaustion. This study explores the impact of workplace ostracism on employees' taking charge behavior. The innovations are mainly reflected in the following two aspects:(1)Expanding the antecedent variables of employees' taking charge behavior, and taking the initiative to conduct employee behavior research. The theme extends to the negative impact factors of organizational situation, and it provides some experience and foundation for future research.(2)Revealing the influence mechanism and boundary conditions of workplace ostracism on employees' taking charge behavior;confirming the mediating role of emotional exhaustion in the relationship between the two,and the moderating effect of workplace resilience, expanding workplace ostracism and active behavior Related research on impact.
