In recent years,employees' workplace deviation behavior has gradually become a research hotspot in the field of organizational behavior.Some researches have found that more than half of employees have experienced lazy absenteeism,absenteeism and vandalism,which have caused great damage to the company's interests and image.The topic of employee workplace deviation behavior has become the focus of both scholars and managers.According to the theory of social exchange and the“frustration-attack” theory,the employee's work behavior is the result of the interaction between the leader and the employee.When the employee in a dissatisfied relationship with the leader,the negative perception of the psychological contract is easy to occur,resulting in employee's workplace deviation behavior.In addition,China's local context determines that employee deviation behavior will be affected by organizational ethics.Therefore,this study takes the new generation of employees as the research object,based on the theory of social exchange and the theory of“frustration-attack”,discusses the influence of Leadership-Member Exchange and psychological contract violation on the workplace deviation behavior of the new generation employees,and the regulatory role of three different organizational ethical atmosphere.Based on the literature review,this study constructs the theoretical model of this paper,and proposes the corresponding research hypotheses.The pre-survey is carried out by using the maturity scale.After the unreasonable items are removed,a formal questionnaire isformed.By using maturity scale,426 employees conducted the survey.The collected valid questionnaires were statistically analyzed using SPSS19.0 and AMOS23.0,and the proposed research hypotheses were verified based on the analysis results.Through correlation analysis,it is found that there is a significant correlation between the variables;Through regression analysis,it is found that the exchange of leading members has a significant negative impact on workplacedeviation behavior,and the psychological contract violation has a partial intermediary role between leadership member exchange and workplace deviation behavior.The caring and normative ethical atmosphere plays a weakening role in the adjustment of psychological contract violations and workplace deviation behaviors,while the self-interested ethical atmosphere plays an enhanced regulatory role.Based on the conclusions of this stud y,the organization puts forward management suggestions for preventing workplace deviation behavior from the following perspectives: Leaders should pay attention to communication with employees,and care about employees' s work and life;organization should regularly investigate and supervise employees' psychological contracts;Establish a mechanism for negative emotions;Create a positive and positive organizational ethic atmosphere.Finally,the limitations of this study and the prospects for future research directions are presented.
