Innovation is an important strategy for enterprises to respond to national policies and win sustainable competitive advantages.It is of great significance to stimulate employee creativity for enterprise innovation.Research on shared leadership and employee creativity has consistently concluded that shared leadership has a positive impact on employee creativity and has not answered whether shared leadership has a negative impact on employee creativity.However,the leadership style is both "bright side" and "dark side".In order to verify the "double-edged sword" effect of shared leadership on employee creativity,based on social information processing theory and resource preservation theory,a parallel multi-mediation model with psychological security as a mechanism and role pressure as a suppression mechanism was constructed.Using the questionnaire survey method,232 employees of 42 companies were used as research samples,and AMOS21.0,MPLUS7.0 and SPSS21.0 were used for confirmatory factor analysis,cross-level regression analysis and mediation effect test,and empirical test theoretical model.According to the empirical results,several findings are as follows:(1)psychological security plays a part in mediating between sharing leadership and employee creativity.Sharing leadership positively affects psychological security and promotes employee creativity(the first half and the second half are positive paths);(2)role pressure plays a partial intermediary role between shared leadership and employee creativity.Shared leadership positively influences role pressure,thereby inhibiting employee creativity(the first half affects the path positive,and the second half affects the path negative)).The research reveals the psychological mechanism of shared leadership's influence on employee creativity,and verifies the “double-edged sword” effect of shared leadership on employee creativity.It is an attempt to open the black box of shared leadership and dual-sided research.It not only enriches the theoretical research on the transmission mechanism between shared leadership and employee creativity,but also has a certain theoretical reference and enlightenment for how organizations can benefit and avoid disadvantages in sharing leadership management practices and enhance employee creativity.
