Talents are the core competitiveness of enterprises.The frequent departure of employees will seriously affect the stability of the organization and the development of the company.How to reduce the turnover intention of employees and better retain employees has become a topic of common concern in the business community and academia.There are many factors that affect the turnover of employees.But from the perspective of leadership style,there are relatively few studies that the mechanism of leadership styles on employee turnover intentions.So it is worthy of further research by scholars.This paper selected paternalistic leadership to study the influence of leadership style on employee turnover intention.At the same time,in order to explore the influence mechanism of leadership style on employee turnover intention,this paper added psychological contract as a mediator variable,work value as a moderator variable,studied the mediating role of psychological contract and the moderate role of work value.On the basis of reviewing the relevant literature of scholars at home and abroad,this paper mainly collected 402 valid data by means of questionnaires,and verified the influence of leadership styles on employee turnover intention and the whole mechanism of action,through descriptive statistical analysis,reliability test,confirmatory factor analysis,correlation analysis,regression analysis and Bootstrap method.The results showed that:(1)The benevolent leadership and moral leadership of paternalistic leadership have a negative impact on employee turnover intention,and authoritative leadership has a positive impact on employee turnover intention.(2)Psychological contract mediates between benevolent leadership and employee turnover intention,moral leadership and employee turnover intention,authoritative leadership and employee turnover intention;(3)Utilitarian orientation of work value play a regulatory role between moral leadership and psychological contract,but it has no regulating effect between benevolent leadership and psychological contract,authoritarian leadership and psychological contract.Intrinsic preference,interpersonal harmony and innovation orientation play a regulatory role between benevolent leadership and psychological contract,moral leadership and psychological contract,authoritarian leadership and psychological contract.Long-term development of work value play a regulatory role between benevolent leadership and psychological contract,moral leadership and psychological contract,but it has no regulating effect between authoritarian leadership and psychological contract.Based on this,this paper provided suggestions for how to adopt appropriate leadership style for employees with different work value,and improve the psychological contract of employees,so as to reduce the turnover intention of employees.This also provided a certain theoretical foundation for th e practice of business management.
