| Science and technology R&D personnel have played an important role in the history,their research achievements have a long-term impact on the development of science and technology,accelerating the pace of economic and social development.Now,China’s rapid development is inseparable from the contribution of high-tech enterprises and their industries.As the core staff of high-tech enterprises,R&D personnel’s performance and liquidity affect the competitiveness of enterprises.Therefore,it’s particularly important to keep and stimulate their motivation.The study aims to solve the R&D personnel’s problem of low work enthusiasm and high turnover rate in high-tech enterprise A.First of all,based on the motivation theories and incentive status in China and the west,combined with the actual situation of A company,this thesis built structural equation model(SEM)from the job satisfaction of R&D personnel.Then,combined with interview and questionnaire,the study found out the key influencing factors of the motivation of R&D personnel,and verified the effects among these factors.Ultimately,the study confirmed that the key factors of the motivation of R&D personnel are external environment,R&D management,salary and welfare,and professional development.Secondly,from the internal and external aspects of the company,the stud y analyzed the key incentive factors for R&D personnel.From external environment,it analyzed policy,social,economic and technical environment.From internal environment,it analyzed R&D management,working environment,salary and welfare,and professional development.Finally,on the basis of detailed analysis,combined with the influence of external environment,the study designed effective R&D personnel incentive mechanism for A company from R&D management,working environment,salary and welfare,professional development. |
