Research On Preschool Teachers’ Job Burnout

Abstract/Summary:
Job burnout is a term that refers to physical and mental exhaustion,accompanied by adverse reactions from physical,emotional,behavioral and other aspects,which is caused by the fact that the demands of the outside world beyond individual’s own energy and resources so that people cannot cope with.It has increasingly become a prominent problem among the preschool teachers in our country.Many studies show that organizational factors are the main reasons of job burnout.Previous studies have just examined the influence of one or two aspects of organizational factors on job burnout.However,human resources management can include all the factors leading to job burnout.This paper introduce the human resource index method into the field of kindergarten management for the first time using quantitative indexes to measure the efficacy of kindergarten human resource management scientifically so as to reveal the problem of it,and studying comprehensively the impact of human resource management on job burnout at the same time.This study has selected 368 preschool teachers of 20 kindergartens from Lixia District,Huaiyin District,Shizhong District,Licheng District,Zhangqiu District,Changqing district of Ji’nan(of which 10 public kindergartens and 10 private kindergartens;of which 10 kindergartens in the city and 10 kindergartens in the countryside)as the subjects by the method of stratified random sampling,using MBI-Educator Survey(MBI-ES)compiled by Maslaeh et al and the scale of human resource index(Revised)developed by Yuan Hua.Using the method of questionnaire to carry on the investigation to the preschool teachers,and collecting the relevant data,analyzing the data by SPSS17.0.The main conclusions are as follows:1.There were about 56.5% of the subjects have job burnout,and 2.4% have serious burnout.The most prominent dimension of burnout is emotional exhaustion.There are significant differences on the incidence and degree of job burnout in the teachers of different age,different seniority,different kinds of kindergarten and different authorized strength.But there is no significant difference among the teachers who teach different classes,or who work in the city or countryside.2.The human resource index of the 20 kindergartens is 2.75,which is less than the standard value of 3.31.It shows that there are problems in the kindergarten’s human resources management.It still needs to be improved.The first five aspects that need to be improved are: decision participation,compensation and benefits,training,employee care,group relations.There are significant differences on the human resources index in different kindergarten system,but all index are lower than the standard value.There is no significant difference on the human resources index between the kindergarten in the city and in the countryside,but all index are lower than the standard value.3.There was a significant negative correlation between human resource index and job burnout,and the correlation coefficient was as high as 0.793.Organizational human resource management has an important impact on the emergence and development of preschool teachers’ job burnout.Improving the effectiveness of human resource management can prevent or alleviate the preschool teachers’ job burnout.
