| Educational public institutions are an important force in China’s public service.With the rapid development of economy,society changes with each passing day.The people’s educational level is gradually improving,so the business and the workload of internal management undertaken by many educational institutions are growing,too.The personnel system is expanding.This has resulted in two kinds of employee’s status within institutions — permanent staff and non-permanent staff.The difference of employee’s status means different salary,welfare,stability and other aspects,which will have an important impact on the organizational psychological perception of employees and further affect their work performance.This is a huge obstacle that restricts the development of many institutions and a key section that must be paid attention to in the process of promoting the reform of public institutions.This study explores the important variables within the organization,and reveals the correlation between the variables.It attempts to analyze the mechanism that how employee’s permanent status affects work performance and further develop the research on the work performance of employees in the public institutions through an empirical investigation,so as to enhance the institutions’ cognition on the status of employees,and provide reference for the reform of educational institutions.Based on social exchange theory,social identity theory,social learning theory and other existing management related theories,this study takes the public institutions as the background and collects employee data of a college in Lanzhou through online questionnaires,and uses multiple regression statistical analysis as methods to explore the impact of employee’s permanent status on their work performance in educational public institutions,also to test the mediating role of organizational identification and the moderating role of organization’s serving culture.Through regression analysis of 407 valid questionnaires,the study found that employees’ permanent status has a significant impact on work performance,and the impact is fully mediated by organizational identification;at the same time,organizational serving culture plays a positive moderating role between employees’ organizational identification and work performance,which means the stronger the serving culture,the stronger the impact of organizational identification on work performance.According to the results of empirical analysis,this paper proposes that in the future reform of educational public institutions,special attention should be paid to the impact of employee’s permanent status on work performance,and educational institutions should try to explore diversified employment models.Meanwhile,the possible negative effects of changes in employee’s status on work performance can be mitigated through measures such as improving employees’ organizational identification and fostering an organizational serving culture. |
