| Under the dual impact of eight regulations of austerity and comprehensive deepening reform,the engagement and enthusiasm of Chinese public sector personnel have been severely challenged.A series of phenomena such as lack of engagement and "lazy politics" have emerged in an endless stream,which has spurred China to further promote and deepen the pace of comprehensive and deepening reforms.Based on the high power distance prevailing in China’s public sectors,this study introduces a newer leadership model,self-sacrificial leadership,to explore the multiple influence mechanisms of leaders’ self-sacrificial behavior on subordinates’ engagement.According to the social exchange theory and social learning theory,a regulated intermediary model is constructed to explore the process mechanism of self-sacrificial leadership affecting the engagement of public sector personnel.This paper first uses the literature research method to construct a research model of self-sacrificial leadership,power distance,leader identity and employee engagement.Through a questionnaire survey of 228 public sector personnel in two districts and nine departments of S City,the hypothesis is finally verified.The study concluded that self-sacrificing leadership has a positive impact on the promotion of public sector personnel engagement;leader identity plays a full intermediary role between the two;power distance negatively regulates between self-sacrificial leadership and leader identity;lower power distance promotes the mediation effect of leader identity between self-sacrificial leadership and public sector personnel engagement.For the first time,the study introduced self-sacrificial leadership into the situation of Chinese public sector personnel.The conclusions have certain value for how to resolve the lack of engagement of public sector personnel and enhance the actual effect of the government’s comprehensive deepening reform. |
