| The dual commitment means that individuals who are both employees and union members can make a high commitment to the two organizations(enterprises and trade unions)at the same time.It is a kind of working attitude,and the research has proved that it has the predictive effect on the employee’s turnover tendency,job satisfaction and organizational citizenship behavior.Therefore,how to effectively enhance the dual commitment of employees has been the focus of attention both in theory and in practice.In foreign countries,researches on the commitment of the two organizations have a long history,the main application area is the union-management relations.Compared to foreign countries,Chinese researches in this area are still in the infancy stage,although there are some relevant researches on the dual commitment,there are rarely direct studies about the role of union-management relations.In recent years,with the continuous improvement of the role of trade unions in China,the issues between union-management relations and the dual commitment are being paid more and more attention.In the study of union-management relations and dual commitment,the paper introduces achievement motivation as a mediator and the nature of the enterprise as a moderator,constructs a conceptual model of union-management relations influence on the dual commitment,takes Jiangsu,Jiangxi and other regions of the non-state-owned enterprises as a sample study,to test the hypothesis model.The statistical analysis of the data indicate the several findings:(1)Union-management relations have a significant positive impact on the dual commitment.the more harmonious union-management relations are,the higher dual commitment employees will express;(2)Achievement motivation plays as a partial mediation in the relationship between union-management relations and dual commitment.Union-management relations can not only directly affect the dual commitment,but also indirectly affect the dual commitment through the achievement motivation;(3)The nature of the enterprise can moderate the relationship between union-management relations and achievement motivation.Compared with the private enterprises,the positive motivation is more obvious in foreign trade enterprises.The conclusions of the study are of great practical significance to the development of trade union-management relations,so as to enhance the dual commitment.Through the study of the relationship between union-management relations and dual commitment,we provide some theoretical basis and guiding significance:In theory,although the research about dual commitment abroad are already underway,there are rarely studied under thebackground of China.Besides,the previous studies were focused on individual level antecedent variables of dual commitment,this paper is based on previous research,studies the influence of union-management relations on employee’s dual organizational commitment at the organizational level.This paper will supplement the theory of dual commitment and enrich the research content of trade unions;In practice,the paper confirms the positive effect of the relationship between union-management relations on the employee’s achievement motivation and the dual commitment through empirical research,which has certain practical significance for the enterprises. |
