The mobility of commanding military officers in grassroots units is a key research topic in the current field of military human resources management,and it is also a key point in the establishment of the system of military professionalization.In the background of deepening the reform of national defense and the army,the management of officers' mobility is faced with many technical problems in practice,and it is urgent to be solved scientifically and rationally.Starting with the officers' individual level,this paper takes the self-efficacy and performance management as research perspectives,and attempts to study the relationship between the position flowing of the commanding officers of the grassroots units and the relationship between the positions and the two factors,Also,this study attends to the varying pattern of the grassroots military commanding officers' self-efficacy and performance level with the position mobility,and tries to offer the scientific basis for the decision-making of the officers' posts in the background of professionalization.First of all,this paper introduces the relevant research background and research significance,and expounds the theory of personnel mobility,self-efficacy and performance management,which lays a theoretical basis for the research.At the same time,it defines the relevant concepts of the paper,specify the scope of research subject of the commanding officers of grassroots units,and the research design and methods.According to the determined research direction,the study carries out the supporting material collection.Through reading a lot of domestic and foreign literature reports,this study sorts out the main point of views,both domestically and internationally,in terms of the flowing of personnels,self-efficacy,performance management and other aspects,and finds out the inadequacies of existing research results.Secondly,from the in-depth investigation of front-line troops,this study grasps the actual status in the flowing of the actual situation of the grassroots units commanding officers,and designs the relevant interview outline and questionnaire according to the characteristics of the post mobility of grassroots officers.The paper sets up a measurement scale for the mobility,self-efficacy and performance level of commanding officers of grassroots units,in order to measure each variables by scientific quantitative method.The data has been collected and the correlations between the post flowing,self-efficacy and performance level of the military commanding officers have been verified.Descriptive statistical analysis,correlation analysis and factor variance analysis have been carried out respectively,and the conclusions are as follows: There is a positive correlation between the post mobility and the self-efficacy of officers,and there is a significant positive correlation between self-efficacy and performance.Through the statistical description of the existing data,the paper builds the curve of grassroots military commanding officers' self-efficacy and performance level with the post flowing,in order to determine the best years of the self-efficacy and performance of the grassroots units commanding officers..Finally,based on the analysis of the research result,the paper puts forward the methods to optimize the flowing of commanding officers from three main aspects: Planning the development path,flowing time and job responsibilities of the officers from the self-efficacy theory;Improving the evaluation system of the performance from the performance management—Introducing of Balanced Scorecard system to explore the basic content of Balanced Scorecard,and the feasibility of the application in the flowing of officers in the grassroots units;Finally,from the aspect of mobility,the paper explores the systematic framework of the commanding officers 'mobility in the grassroots units,mainly from the angle of adjusting the basic salary and welfare structure of the army officers,considering the mobility of the officers into the overall process of professionalization,and the perfection of the officers' law.
