In recent years,China's economy is changing from a high-speed development stage to a high-quality development stage.The economic structure is constantly upgrading and the society is developing continuously.At the current stage,to adapt to the rapid economic progress,it is necessary to match the corresponding high-quality employment model.However,because of that,a lot of enterprises in China are facing many internal and external pressures and troubles.Pressure from emerging technologies?fierce market competition?and urgent innovation requirements has led many companies to choose to increase performance by extending working hours under this environmental pressure to quickly achieve corporate goals and achieve high levels of accumulation through high accumulation means.This has also led to the prevailing situation of long hours and disorderly overtime work.As of 2019,Chinese workers have overtime longer than Japan,ranking first in the world.Although the "996" working system is controversial,it is also becoming increasingly popular.At the same time,with the changes in the values of the new generation of employees and changes in the social market,Difficult employment,high turnover rates,and rapid population movements have become a common phenomenon.Therefore,how to retain talents in the current high-stress environment is a contradiction that enterprises cannot ignore anymore.The relationship between the length of working hours and the job performance of the new generation employees also urgently needs to be further combed.Based on a review of relevant literature on new generation employees,work time,job involvement,individual tradition,and job performance,based on combining the Job Demands-Resources Model,We introducing the theory of job involvement and individual tradition,build a theoretical structure model of work time and job performance for new generation employees based on the data obtained from 444 questionnaires,in which has carried on the statistical analysis by using SPSS,and finally draw the conclusion: work time and job performance of the new generation employees show an inverted U-shaped relationship and work time and the inverted U-shaped relation with the employee's job involvement.Further,job involvement play an intermediary role in the relationship.Besides,the intermediary role of job involvement on the working time and work performance of the new generation of employees is regulated by the employee's personal tradition.The research in this article enriches the theoretical research of work time,provides empirical data verification for the appropriate range of working hours,and has certain reference significance for a further comprehensive understanding of the working mechanism of work performance.Besides,it also led to meaningful for enterprises to adopt different management based on different employee characteristics and the establishment of a scientific and effective incentive mechanism.
