Objective:With the development of medical system reform,the competition between private hospitals and public hospitals has become increasingly fierce.The competition in the final analysis of the hospital is the competition of medical treatment,the competition of key talent.For the managers of the private hospital,establishing a scientific and effective incentive mechanism to enhance the attractiveness and cohesion of enterprises is the way of survival of private hospital.Through the attending of Physician fee system design and practice,this articleevaluation Physician Fee system,aim at putting forward improvement Suggestionson the basis of compensation system.Meanwhile,expecting for the intentional use of this system to improve can help the management of the hospital management personnel or institutions.Methods:this study was conducted in the case of M private hospital,and t overall evaluation was conducted on the implementation of the compensation system of the primary consultant of M private hospital.Evaluation in the process of using comparative analysis method,questionnaire survey method,for the hospital management indicators,the attending physician,per capita services in contrast,the attending physician leaving reason analysis and the attending physician satisfaction survey.Finally,this paper puts forward the Suggestions for optimizing the compensation system for attending clinic of M private hospital.Results:The results show that the attending physician Fee system in a certain extent,promote the development of private hospital,and Physicain Fee average monthly salary is better than the original plan.After the implementation of the PF system,the reason for the departure of the primary consultant is not directly related to the compensation,and the rate of departure of the primary care physician is well below the level of the total hospital turnover.Seventy-two percent of primary care physicians were satisfied with their existing pay,and 93 percent of primary care physicians said compensation was not a direct factor in leaving the job.But the existing system of PF is not very perfect,in terms of distribution of salary system evaluation,in the degree of compensation fairness and welfare benefits are to be further perfected and optimized.Conclusion:According to the research results in the existing of the attending physician PF salary system based on the optimized improvement Suggestions were put forward:(1)perfect the existing welfare system,perfect the enterprise culture construction(2)to establish the standard compensation feedback communication mechanism(3)adjust the redistribution of the structure,improve the scoring rules(4)to incorporate cost control into compensation design(5)in the design of cost control should be brought into the compensation to perfect the existing salary accounting system.
