This study based on ANNE S.TSUI's employee-organization relationship theory,in combination with the current new progress in the study of organizational behavior,from short-term "exchange relationship"and long term "coexistence relationship" those two views of employee-organization relationship,analyzed the influence of organizational investment and employee-organization relationship building on employees' organizational commitment and stay intention,leave inclination.Through lots of literatures review and enterprise interview,this study was proposed theoretical conception and research hypothesis based on the in fluence of organizational investment and employee-organization relationship building on organizational commitment,stay intention,leave inclination.The study investigated 276 employees and their direct leaders through questionnaire survey.Employees and their direct leaders answered different parts of the questionnaire in pairs.The direct leaders answered "organizational investment" part,and the employees answered three parts:"employee-organization relationship,organizational commitment and stay intention,leave inclination.After system analysis,it has been the main conclusions as following:(1)The role of organizational investment for the employee-organization relationship:developmental investment and conceptual investment are significantly positive related to the long-term coexistence relationship,and developmental investment has significant positive promote influences on the long-term coexistence relationship.(2)The role of organizational investment for organization commitment:economic investment is significantly positive related to the continued commitment,and economic investment,developmental investment and emotional investment are significantly positive related to the emotional commitment.Economic investment has significant positive promote influences on the continued commitment.Developmental investment has significant positive promote influences on the emotional commitment.(3)The Economy investment has significant positive promote influences on the employee's stay inclination,by promoting the employee's continued commitment to the organization,it can also bring an indirect positive promote effect on employees' stay inclination.(4)By increasing the developmental investment in the organizational investment,the long-term coexistence relationship between the employees and the organization can be more stable,the continued commitment and the emotional commitment are promoted,and then it can promote effect on employee's stay intention and also bring a negative restrain effect on employees' leave inclination.(5)The short-term exchange relationship has significant positive promote influences on the employee's leave inclination,by reducing the employee's emotional commitment to the organization,it can also bring an indirect positive promote effect on employees' leave inclination.(6)The long-term coexistence relationship has significant negative restrain influences on the employee's leave inclination,by promoting the employee's emotional commitment to the organization,it can also bring a negative restrain effect on employees'leave inclination.(7)The long-term coexistence relationship has significant positive promote influences on the employee's stay intention,by promoting the employee's continuous commitment to the organization,it can also bring an indirect positive promote effect on employees' stay inclination.(8)The long-term coexistence relationship has significant positive promote influences on the employee's stay intention,by promoting the employee's emotional commitment to the organization,it can also bring an indirect positive promote effect on employees' stay inclination.
