With the development of science and technology,the current economic market is facing more and more challenges.Enterprises have to adopt various strategies to deal with the challenges in difficult environment in order to grow and develop in difficult environment.Among them,the continuous organizational innovation and change are strategies that many entrepreneurs,practitioners,and academics are praising.And how to carry out effective change and innovation to the organization's flexibility and adaptability so as to deal with complex and varied internal and external environment is a crucial issue.In recent years,research has confirmed that the organization's request for employees is no longer limited to the contribution of manual labor.And the plans and suggestions for the development of the organization can bring unexpected positive impact on the growth of the organization.There are a lot of research about voice behavior,especially in recent years in the construction of localized management theory of the boom,the domestic scholars doing a lot of research around voice behavior.Based on a large number of domestic and foreign literatures and the staff integrity personality scale,rooted in China's unique organizational context,this study summarizes the items and dimension of the leader integrity scale by means of semi-structured interviews,content analysis and expert assessment.Based on the project analysis,exploratory factor analysis and confirmatory factor analysis of 566 samples of leader and employees,this study ultimately determines the leader of the integrity of the personality scale that contains two dimensions and 15 items.Based on the theory of implicit viocetheory,this study mainly discusses the relationship between leadership personality and employee's behavior in China's organizational context,and further discusses the influence of leadership inquiry on this relationship.This paper draws the following conclusions on the actual survey of 274 samples of leader with employees from more than 30 different industries:(1)Leaderintegrity has a significant positive impact on the behavior of employees.(2)Perceived risk of voice plays a mediating role between leader integrity and employee voice behavior.(3)Leader consultation behavior plays a moderation role in the relationship of leader integrity through the perceived risk of voice to increase the Employee's voice behavior.When leader has more frequent consultation behavior,leader with integrity personality will give employees a lower perceived risk of voice,and they will make more voice behavior.(4)Leader consultation acts to regulate the intermediary role of perceived risk between leader integrity and voice behavior.Constitute a moderated mediation model.At the same time,the empirical study also proves that the newly developed leader integrity personality scale has a good internal structure validity,calibration validity and content validity,and the internal consistency reliability in this study is also better.In this paper,the research results are discussed and explained in combination with the relevant theories,and the theoretical and practical significance of this study is expounded at the end of the article.The author also discuss the shortcomings of this research and the prospect of the future study.
