There are two different kinds of relationship in a team.One is formed by team-member exchange between team members,which high-quality team-member exchange is called "in-group member",and poor quality team-member exchange is known as "out-group member".The other is formed by leader-member exchange between leader and their subordinates,which high-quality leader-member exchange is called "in-group member",and poor quality leader-member exchange is known as the "out-group member".This two kind of relationship will exist in most of enterprises at the same time,rather than being independent of the organization.Previous study only focuses on oneside the influence of leader-member exchange or team-member exchange in an organization.But no scholar does reaserch about whether the interaction of the two variables has an effect on the organization.In addition,most of the previous studies focus on leader-member exchange rather than leader-member exchange differentiation,which the core variable of LMX theory.It attacts the attention of scholars in recent years.Therefore,based on the theory of social exchange and the theory of social comparison,this study will explore the machanism that team engagement mediates the relationship between the team-member exchange and team performance,and introduces the moderator of leader-member exchange differentiation.In this study,data is collected by questionnaire,and the variables' scales are from the top journals.We empirically test this theory in a sample of 498 employees in 86 teams.The reliability,discrimination validity and aggregation analysis are tested by using statistical analysis software of SPSS 18.0,AMOS 17.0 and R.We use hierarchal regression analysis and bootstrap method to test our model.The results show that team-member exchange will be positively related to team engagement.Also,team engagement will be positively related to team performance.And we find team engagement will mediate the relationship between the team-member exchange and the team engagement.Furthermore,this mediating effect will be moderated by leader-member exchange differentiation.These conclusions profound the leader-member theory and are meaningful to human resource management practice.
