T company belongs to state-owned large and medium-sized enterprises,the research staff work mainly for the works about product research.In order to ensure that the enterprise products constantly meet the growing market demand,and bring forth the new through the old to ensure that products meet the demands of the market,they also work to ensure product quality remain stable.However,as most of the domestic state-owned enterprises,it has not yet formed a reasonable and effective incentive system,which would influence the reform and development of enterprises to a large extent.Therefore,it is necessary to establish a fair and reasonable incentive system,in order to develop potential of human resources,improve their performance,so that the human resource would become the powerful motive force of T company.T company is a state-owned enterprise,its current market competitive environment and its incentive situation made an urgent request for improving incentive mechanism.This paper introduced the characteristics of research staff of T company,it also described domestic and foreign incentive theory,it analyzed the property of the research staff and research activities.The investigation questionnaire was formed for investigating the demand of research staff,and finding out the source and cause of real problems.The final survey results conveied that research staff's demand mainly on the performance appraisal,salary management,training,the promotion management,etc.According to the characteristics of R&D personnel and their demand,The human resource performance evaluation system was improved from the follow aspects,the performance appraisal's improving method was analysed from the following aspects,how to perfect the salary incentive system,how to innovate the training management,and how to establish the suitable promotion channel for research staff.The opinion and proposal were given in the paper for improving.
