| With the rapid development of economy,the human compensation costs are on the increase,the development of the enterprise must have a matching human resources system to support.Compensation is an important part of the human resources management,motivating staff behavior and improving the business performance.Compensation scheme decision is an important activity of enterprise management,and directly related to satisfaction,work attitude and effort of employees,and then affect enterprise performance.If company’s compensation scheme meet the requirements of enterprise,then the compensation management is efficient;Whereas,it brings negative effects.Therefore,the enterprise must reasonably choose the form,determine the level of compensation,and how to effectively carry out the compensation scheme decision is an important research category and has important practical significance.In this paper,we take the maximum enterprise and employee’s utility as the goal,from the two dimensions of employees and enterprises,make the compensation structure decision.First of all,three aspects with the influence factors,effects and methods of compensation structure decision has carried on the literature review,and get some enlightenments;Then,in this paper,pay form preferences of the staff and the enterprise are investigated,and the decision model is built based on the reality,selecting the appropriate compensation form combination;Next,this paper uses the prospect theory and the mental account theory to measure the compensation value of each grade employees and enterprise,pay structure level decision model is set up,within the scope of the reasonable cost control,maximize the compensation perceived values of employees(enterprise),realize the employees and enterprise’s comprehensive pay perceived maximum values,ultimately determine the compensation level;Furthermore,take X company as an example,from the company’s salary status,making decisions on the company’s compensation structure,to improve comprehensive compensation satisfaction of employees and enterprises,and proving compensation structure decision is more reasonable.This study uses four research methods: The initial stage of writing,this paper uses the method of literature retrieval,mainly by reading and studying the domestic and foreign documents,formed a literature review of this article,and to determine the final research topics;Analysis stage,this paper mainly adopts the method of questionnaire investigation,communicating with employees,managers two times,respectively determining the frequency of employees(enterprise)on each compensation form,the preferences and expectations of employees(enterprise)on the implemented compensation forms;Modeling stage,this paper uses the method of mathematical programming,the decision model ofcompensation form and pay level are given,and using Lingo software to solve,determining the compensation form and pay level;Application stage,this article mainly uses the case analysis method to carry on the analysis to the present situation of a company and reopen make decision of compensation structure.The innovation of this paper can be summarized as the following two points:(1)Point innovation: This paper depends on the reality,considering the bidirectional matching of employees and enterprises,in view of reference point effect,maximize the total pay perceived values;(2)Achievements innovation: This paper is based on the consideration of enterprises and employees’ pay preferences,building the decision model of the compensation form and pay level.The research is more in line with the psychology of employees and enterprises,more in line with the reality.Through this research,we can draw the following conclusions:(1)The different behavior individuals have different focus on compensation form and compensation preference;(2)The employees as a limited rational individual,have compensation reference points,impacting their mentality and behavior;(3)External factors restrains the pay structure decision,the factors of enterprise and employees play an important role on the compensation structure decision;(4)The enterprise considers cost constraints to maximize employees(enterprise)compensation perceived value,determines the salary form combination and compensation level,it is an appropriate method to effectively improve employee satisfaction and increase enterprise performances.Company’s compensation structure should meet the needs of employees and enterprises as much as possible,to achieve a win-win situation of employees and enterprises,collaborative development. |
