Enterprises tend to adopt punishment mechanism to manage and restrict employees for better performance and higher engagement.However,the effect of punishment has been rarely studied neither in enterprises practice nor academic fields.Whether punishment is helpful for Chinese enterprises to achieve its goal has not been captured yet.To deepen the understanding of punishment,this paper aims txplore the effect of leadership non-contingent punishment on employees' extra effort based on related theories,as well as the mediating role of perception of organizational politics and the moderating role of affective trust in supervisor.This research is based on the data from the first line employees of a world top 500 manufacturing company in Nanjing,which is mainly engaged in the production of liquid crystal display screen.First step,we used the data to do reliability and validity test and the common method variance test.Then hierarchical regression methods were used to test hypotheses.This study finds out that the leadership non-contingent punishment has a significant negative effect on the employees' extra effort.The perception of organizational politics mediates the relationship.Affective trust in supervisor negatively moderates the relationship between leadership non-contingent punishment and perceived organizational politics,perceived organizational politics and employees' extra effort.At the end of this paper,we discuss the results and emphasis the negative effect of leadership non-contingent punishment.What's more,this paper gives suggestion for management practice as well as for the future research.
