Objective:To understand the status and influencing factors of feedback seeking behavior of new entry nurses.The structural equation model between feedback environment,feedback orientation,role clarity and feedback seeking behavior of new recruited nurses was established to explore the main influencing path and intensity of action,so as to provide references for new recruits in the research and improvement of feedback seeking behavior in clinical practice.Methods:A cross-sectional study was conducted in this study.400 new nurses from two of the top three general hospitals in three provinces and two outside the province were investigated with General Data Questionnaire,Chinese version of Feedback Environment Scale,Feedback Orientation Scale,Role Clarity Scale and Feedback Seeking Behavior Scale.SPSS17.0 and AMOS22.0 are used to analyze the data.Results:A total of 400 questionnaires were distributed in the survey,362 valid questionnaires were retrieved,and the effective questionnaire recovery rate was 90.5%.Analysis of the status of feedback seeking behavior of new entry nurses: the feedback seeking behavior of newly recruited nurses is 5.50±0.852,and the average of all dimensions from high to low is:Peer observation feedback seeking behavior(6.04 +0.805),leader observation feedback seeking behavior(5.60 + 1.063),colleaguequestioning feedback seeking behavior(5.52 + 1.808),leader inquiry feedback seeking behavior(4.56 + 1.580).In general information,whether the internship hospital and the working hospital are the new nurses in the same hospital and the average rotation time group,the difference of feedback seeking behavior is statistically significant(P < 0.05).The analysis of the relationship between the feedback environment,feedback guidance,role definition and feedback seeking behavior of new entry nurses showed that the feedback environment and all dimensions are significantly related to feedback seeking behavior(P<0.01);feedback orientation and feedback seeking behavior are significantly related(P<0.01);role clarity and feedback seeking behavior are significantly related(P<0.01);feedback environment,feedback orientation and role clarity were significantly correlated with each other(P<0.01).The feedback seeking behavior as the dependent variable,significant variables in the general information and feedback in 7 dimensions of leadership feedback,feedback environment environment colleague feedback environment in 7 dimensions,feedback guidance,role definition and the general situation of the multiple linear regression analysis for variables(stepwise method)showed that the average cycle time,feedback environment 2 dimensions(positive feedback accuracy,accuracy of colleagues colleagues negative feedback),role definition,feedback guidance are the main factors influencing the feedback seeking behavior,they can explain the new nurses' feedback seeking behavior of 47.6% of the total variance.Structural equation model showed that the new nurses' feedback environment has direct effect on feedback seeking behavior(path coefficient= 0.342),feedback guidance can directly affect feedback seeking behavior(path coefficient = 0.141),but also through the feedback environment indirectly affect feedback seeking for(path coefficient =0.103);role definition can directly influence feedback seeking behavior(path coefficient= 0.248),but also through the feedback and feedback oriented indirect effects of environmental feedback seeking behavior(path coefficient = 0.280).Conclusion:The newly recruited nurses' feedback-seeking behavior is generally at an upper-middle level.Colleagues have the best observational situation,and leaders' inquiries need to be strengthened.The average rotation time and the feedback environment 2 dimensions(the accuracy of feedback from colleagues,the accuracy of colleagues' negative feedback),role clarity and feedback orientation are the main influencing factors of new nurses' feedback seeking behavior.The direct factors that influence feedback seeking behavior are: whether the internship hospital and the working hospital are the same hospital,the average rotation time,the feedback environment,the feedback orientation,and the role clarity.The feedback environment has the greatest influence on feedback seeking behavior,followed by the role clarity.
