Tianjin En Bi animal protein co., LTD. as a famous subsidiary corporation of Tianjin Baodi group, have a good business development, effective operating model, and outstanding company performance. It has made a great contribution to the development of Tianjin Baodi group over the past 10 years. However,with the development and diversity change of China’s labor force structure, cost and quality, the internal low efficiency have become a main resistance of the sustainable development of the company. Although they have spread the KPI performance management system, there have a poor result even have an obvious decline in performance. Therefore, it is a very important topic for them to set up a scientific and effective performance evaluation plan that is suitable for their own development to improve the company’s performance.In this paper, the integrated use of the performance evaluation, performance management, and other aspects of knowledge about employee motivation theory, combining of the theoretical research method and empirical research method, based on the actual situation of Tianjin En Bi animal protein co., LTD., we do some analysis to the company’s performance evaluation system. According to the questionnaire survey,we have learned that there are some questions,such as the vacuum area of performance evaluation, formalism of performance evaluation, and the disconnectedness between piece-rate wage and performance evaluation. Through the analysis we found that there are several reasons that are employee lack of sense of responsibility and teamwork,the setting of performance evaluation index is not scientific,managers lack confidence in the current performance evaluation system and employee training is not put into place. On the basic of the original performance evaluation system,also we will adjust the original performance evaluation system and design solution. The performance training system is optimized designed by combining Forced Distribution Method with KPI and adding the Key Performance Indicator of responsibility and team spirit. By this adjustment plan, the staff of the company can work with enthusiasm, creativity, enthusiasm and the sense of responsibility, they will create the more achievements for the company.
