With the development of knowledge economy, work-family conflict faced by corporate employees, especially knowledge workers, become increasingly prominent. Job satisfaction and organizational commitment have close relationship with work-family conflict. Hence, to explore the relationship among work-family conflict, job satisfaction and organizational commitment can provide strong theoretical basis for the future development of enterprises.By integrating role conflict theory, three-component organizational commitment and former researches on job satisfaction, a model of work-family conflict, job satisfaction and organizational commitment is built in this paper. The aim of this paper is to verify what effects work-family conflict (time-, strain-and behavior-based conflict) has on job satisfaction of knowledge workers based on data collected from China knowledge workers, and to investigate whether affective commitment and normative commitment are relevant in moderating the effects between work-family conflict and job satisfaction.At last, suggestions about increasing organizational commitment to reduce the negative effect of work-family conflict are put forward.This paper can be divided into two parts, namely, theoretical research and empirical analysis. In the theoretical research part, we define the concept of knowledge workers, work-family conflict, job satisfaction and organizational commitment and discuss the relationship among work-family conflict, organizational commitment and job satisfaction. Then the research model can be constructed based on the exiting literatures.In the empirical analysis, in order to explore the relationship between work-family conflict (time-, strain-, behavior-conflict) and job satisfaction, correlation analysis, variance analysis and regression analysis are made based on219samples. In addition to this, the research investigates whether affective commitment and normative commitment are relevant in moderating the effects between work-family conflict and job satisfaction. The results indicate that:(1) gender, age and management position have significant impact on work-family conflict among knowledge workers;(2) educational level and management position have significant impact on job satisfaction among knowledge workers;(3) time-, strain-and behavior-based conflicts are negatively related to job satisfaction;(4) affective commitment and normative commitment moderate the relationship between work-family conflict and job satisfaction.Finally, suggestions are put forward to help enterprises handle work-family conflict of employees.
