Nowadays, the state-owned banks are gradually breaking away from their original state-owned system, and are on the way of IPO, commercialized and shareholding reform. With the joint-stock banks and foreign capital banks continuously influx, the internal banks are facing more and more competitors and intense competitions. Therefore, the commercial banks are innovating, which leads to some fundamental changes in performance appraisal mechanism. The appraisal contents are expanding from financial index and economic index to non-financial indexes such as economic value added index and strategic index.As an important aspect in commercial appraisal system, the teller’s performance appraisal is the vital basis for bonus distribution. In other words, it is of great influence to the teller’s working attitude and behavior. Meanwhile, the subjectivity and difficult assurance of performance appraisal makes it a sensitive part. The inappropriate performance appraisal system will lead to poor performance and even brain drain. The key points of this article lie in how to set up a reasonable performance appraisal system to improve the teller’s work efficiency.The tellers face vast customers, so they can know the customers’needs and recommend proper products. Therefore, their jobs have great meaning to the banks. The performance appraisal not only affects their initiative and coordination, but also affects their ideological stability. Once the performance appraisal goes wrong, many problems will come out, such as the decline of service, the emergence of moral and operating risks, which finally lead to accidents. To certain degree, the marketing performance, work quality and working skills not only affect the teller’s salary,well-being, but also affect the bank’s image and reputation, even its survival. As the governor of the frontline tellers, we need to consider how to make fair appraisal in order to arouse their initiative for the corporate. Besides, we need to help them in achieving goals, making them enhance in skills, salaries and career by means of performance monitoring, counseling and feedback based on the performance goals. Those are the key points we need to optimize and upgrade it. How to improve and apply appropriate performance appraisal system to boost the banks business is now becoming an urgent task.
