Employee advice is a serious problem that enterprise administrators can’t ignore, which is related to the enterprise innovation and benign development. As an effective way to get updated on the market trend and to find organizational drawback, employee advice is of crucial importance to sustainable development of hotel enterprise. Based on Organizational Support Theory, Social Exchange Theory and Cognitive Theory, the paper has explored the mechanism that organizations support perception of hotel staff influence on advice, mediating effect of organizational trust and Zijiren perception, and further comparative analysis in the sight of emotional trait.Data base is formed by the way of random sampling in five of hotels in Changsha, which are on behalf of the whole. Testing whether Sample distribution meets practical situation, and data is suitable for following analysis or not, comes first. The second step is the confirmatory factor analysis of kernel variables in the group of hotel staff. Last but most important is hypothesis testing in the light of fitting indices of conceptual model and observation data. In this study, organizational support perception is a unidimensional structure variable. Advice behavior includes promotive voice behavior and prohibitive voice behavior. Organization trust is composed of employee trust in organization, employee trust in supervisor, and employee trust in companion. Zijiren perception is made up of team level and supervisor level. Hypothesis testing shows that organizational trust and zijiren perception partially mediated the influences between organizational support perception and promotive voice behavior, and so employee trust in supervisor does between organizational support and prohibitive voice behavior. Organizational support perception, advice behavior, zijiren perception and organizational trust of hotel staff with positive affect are significantly above ones with negative affect. Positive affect would reinforce mediating effect of team-zijiren perception and employee trust in companion between organizational support perception and promotive voice behavior, while negative affect has a buffering effect. But positive affect and negative affect works entirely different on mediating effect of supervisor-zijiren perception and employee trust in organization between organizational support perception and prohibitive voice behavior.In the end, it provides the management highlights of this article about flexible management, institutional innovation, inner-trust-mechanism, emotional exchanges, personal characteristics and education&training, that give effective guidance on how to manage employee advice behavior and broaden viewing angle even further on human resources development and management of hotel enterprise.
