Knowledge is the critical resources for the success of enterprise competition. To some degree, the competition between the enterprises is the knowledge competition. Knowledge management has become an important part of business management. As an important part in the process of knowledge management, knowledge transfer is becoming the foundation that helps many enterprises build key competitive advantages. Knowledge transfer includes inter-enterprise knowledge transfer and intra enterprise knowledge transfer. Inter-enterprise knowledge transfer is the focus of attention of the scholars for a long time, but in recent years many scholars and practitioners focus on the intra enterprise knowledge transfer. They believe that a lot of knowledge resources are scattered in personal, team and departments in the enterprise. if these knowledge can be shared and transferred quickly and efficiently, we can play the role of knowledge up to the hilt, and then enhance the competitive power.Burt (1992) is the first scholar who applied the social capital to the enterprise level. Since then on, social capital theory has expanded gradually from sociology to economics and management, and become new perspective in the field of knowledge management. Compared with the traditional research, knowledge transfer research based on the social capital has no longer separate knowledge source and knowledge receiver from circumstances. Therefore, the fact of knowledge transfer can be more truly reflected in the organization.The enterprise should pay great attention on How to promote the the knowledge transfer in order to enhance competitive advantage. This research discuss impacting factor of intra organization knowledge transfer from the perspective of social capital, and reveal the inner mechanism that how social capital effect intra organization knowledge transfer. This research also analyzes whether knowledge transfer effect has significant differences in the different industries, properties and staff degrees of enterprise. This study provides the basis for enterprise to promote the knowledge transfer effect and enhance the competitive advantage.The paper is divided into5chapters:The1chapter is the Introduction. The2chapter is the related theoretical Review. The3chapter is the Model and Hypothesis of social capital effect on the intra enterprise knowledge transfer. this is the one of the important parts in this paper. The4chapter is the Empirical Research on social capital effect on intra enterprise knowledge transfer. The5chapter is the Conclusion and Advice.The paper mainly uses empirical research method. According to questionnaire survey, the study gathered201enterprise samples. Through the analysis of this study, we obtained the following conclusions:1. The network density, network ranges, trust relationship, common norms and common values in the staffs and departments have a significantly positive effect on the effect of knowledge transfer. Through the empirical analysis, we can also obtain that the most remarkable effect factor on knowledge transfer is trust relationship, interse obligation and expectation (namely relational dimension of social capital). The least remarkable effect factor on knowledge transfer is network density and ranges (namely structural dimension of social capital).2. Expressiveness of Knowledge can significantly moderate the relationship between trust relationship, common values in the enterprise and effect of knowledge transfer. However, the moderating effect of knowledge expressiveness between network connection and effect of knowledge transfer is insignificant.3. Effect of knowledge transfer has significant difference in different industries, properties of enterprise and education background of staff. Through the analysis of variance, it showed that foreign-owned enterprise have better effect of knowledge transfer compared with other enterprise (state-owned enterprise, private enterprise, individual proprietorship and others). Compared with other industries, enterprises in the retail industry have the best knowledge transfer effect and mechanical industry have the worst knowledge transfer effect. We can also obtained that the higher education level that staff have, the better the knowledge transfer effect is.The innovative contributions of this paper can be classified into three Points:1. The paper didn’t follow "knowledge of the source-knowledge of the recipient" framework in traditional knowledge transfer study. Traditional framework separate knowledge of the source and knowledge of the recipient from transfer situation, and ignore relationship of each other which is very important factor of knowledge transfer. Based on the existing research results, the paper proposes a new knowledge transfer model from the social capital perspective. According to the empirical analysis, the study verified hypothesis of the model.2. According to introduction of moderator Variable, the paper analyzed moderate action of knowledge expressiveness in the process of social capital influencing on knowledge transfer.3. The paper analyzes control variable effect on the knowledge transfer through the variance analysis. The study improves the reliability of the conclusions and puts forward some pertinent suggestions.
