So it's significant to motivate middle-managers to fully exert his ability. At present, most of the researches on the incentive of managers are based on the agency theory, and therefore there are quite a lot of findings. However, there are few researches on the need characteristic and behavior of middle-managers. It is necessary for us to establish a local incentive mechanism for middle-management by using the related motivating theory.We focus on the Xiangxi Qiling Chemical Industrial Company in this article, try to redesign its middle-managers incentive mechanism for use. We firstly give a simple introduction to the background of the article and the research progress in and out of china. Secondly, we try to analyze the need characteristic. After that, we make an analysis on the present incentive condition of the Xiangxi Qiling Chemical Industrial Company; try to point out the disadvantage. Then, according to need of middle-managers to the organization and the need of middle-managers themselves, We establish a motivating mechanism model for middle-managers, which consists of points and corridors. The points include organization aim, personal aim and inductive factors and the corridors are made up of distribution institution, standard action and information Communication. Finally, we apply the redesigned motivating mechanism to the daily operation of company. We put forward the implement countermeasures, which include stock incentives, work enriching and so on. After analyzing the possible barriers which may counter in the course of implementing, we propose some correspondingly countermeasures, which in a whole bring the motivating mechanism of the Xiangxi Qiling Chemical Industrial Company's middle-managers into reality. |
