With the economy globalization and the informatization's coming, the corporations'competition in the market is becoming more fierce. The corporations can only survive and develop in the cruel market if they have a strong talent team and they are armed with the capability of talent team building. The knowledge workers who grasp the knowledge and information are playing more and more important roles in the corporations'competitions, so many corporations are facing the problem that how to attract and maintain the knowledge workers. Because of the more and more unmatched phenomenon between the knowledge workers and the organizations, scholars and managers put the emphasis on the person-organization fit (P-O Fit). Therefore, how to improve the match level between the knowledge workers and their organizations to avoid the problems caused is becoming one of the hottest issues. It has the big theoretical and practical significance.This paper focused on the P-O Fit of our country's knowledge workers. After summarized the researches on P-O Fit both domestic and overseas, this paper try to find out the measuring factors of Chinese knowledge workers'P-O Fit, measure the status quo of P-O Fit and job performance by the revised questionnaires, explore the relationship and influence between P-O Fit and job performance of the knowledge workers, discuss the mediating effect of organizational citizenship behavior (OCB). In the end we put some managerial recommendations on the improvement of P-O Fit between Chinese knowledge workers and the organizations.This paper is divided into three parts:the first part, we summarized the past related researches on P-O Fit, job performance and OCB, proposed the idea of this study frame and related research assumptions, revised the questionnaires of P-O Fit, job performance and OCB based on the questionnaires before. The second part, on the basis of the revised questionnaires and the skill of correlation and regression analysis, we measured the status quo of the knowledge workers' P-O Fit and job performance, compared the difference in P-O Fit of the knowledge workers with different demographic variables, discussed the relationship of P-O Fit and job performance, the mediating effect of OCB. The third part, we proposed the recommendations of raising the P-O Fit of the knowledge workers.The main conclusions of this paper are:First of all, the measuring factors of P-O Fit of Chinese knowledge workers include four aspects. Secondly, different demographic variables have impact on P-O Fit. Thirdly, there are significant correlation between P-O Fit and job performance. Besides, OCB has partial mediating effect between the two variables.The principal innovations of this paper are:Firstly, this paper measured the P-O Fit from four angles under the circumstance that many researches do it just from one angle. Secondly, we explored the relationship between P-O Fit and job performance of Chinese knowledge workers. Thirdly, we discussed mediating effect of OCB and testify the assumptions.
