Teacher is an important force power of the university reformation and development. The way to create an effective incentive mechanism for teachers to give full play is important to the construction of teaching staff. Field theory provided us a new perspective to understand the characteristics of the university, analysis unreasonable adverse phenomena and the status of teachers.In this paper, we deem "field" as the linking of macro-and micro-environment individual intermediaries and put college teachers in a relationship network for research. We found that there are three possible main aspects of the existing problems. Firstly, the teaching profession spirit waver in their faith and their dedication gradually lost. Secondly, the mechanism of competition-oriented false guided made a profit-oriented style of study impetuous. Thirdly, the generalization of the power of the executive branch made the academic integrity faded. This paper deem "capital" and "habitus" as the core concept of the two clues for the research, and we found that the external reasons mainly come from social transformation and the market economy, which brought the teachers instability. Together with the unified control with various defects from the government, breed discontent.The internal reason mainly because of the unspoken rules made the "vulnerable groups" constraint or even excluded. The feudal conservative institutional constraints the development and innovation potential and the incentive management system lack of specifics no good for the teacher development. At last, we based on the concept of field dynamical theory, raised a specific feasible methods of operational significance.Firstly, through value the ideological and moral education made a clear mission to resist erosion; enhance the tangible and intangible cultural construction, portray the vision and dynamic excitation; upbringing the spirit of the dissemination of the university and made the creation of core values as a instrument, then nurture a excellent campus culture.Secondly, through construct the university as a civilization center, establishment a teacher center status of teachers; create a comfortable university space with a free academic environment; improving the concept of monitoring and create conditions for quality teaching and research; build a persistent excitation environment and improve the income distribution to create a dynamic internal environment.Thirdly, by understanding the individual needs of teachers, strengthen and improve the way of incentive; understand the personality characteristics of teachers and guide to shape the underlying conduct; integrating environmental to shape behavior, motivation the intrinsic work incentives to stimulate the intrinsic motivation of teachers.The perspectives of this study have a practical guidance and research value for managing and encouraging university teachers.
