With the development of the science and technology and the global fierce competition.Facing the dependence of work and complexity of technology,more and more high-tech enterprises creating value and winning the competition advantage.As a core human capital of high-tech enterprise,R&D personnel's effective allocation and activity in the organization are not only the important source of the core technical competencies but also the source of motive for maintaining the core competitiveness and getting persistent development.This part of the personnel's characteristics and the characteristics of their work make the management to them unique.As an important tool in human resource management,performance appraisal is an effective means for enterprise to achieve key objectives and also an important level for the incentive effects.When we take good advantages of incentive effects and design scientific methods to evaluate the performance of R&D personnel in enterprises,it increases the power for enterprises to draw,retain,and encourage the key personnel,thus it determines the competitiveness of the enterprise fundamentally and makes final decision on the success or failure of this enterprise.Based on the theory of incentive,this paper puts key performance indicators and a 360-degree performance appraisal as theory guidance,combining the personnel's characteristics of enterprise and characteristics of their work,has established individual performance appraisal system for R&D personnel in enterprise through quantifiable indicators.The full text is divided in to two Parts:the first part is theoretical.Aimed at R&D Personnel's Personality and characteristics of their work,combining theory of incentive and performance appraisal methods,it establish the content of R&D personnel Performance appraisal and eventual lays a foundation for establishnlent of R&D Personnel performance appraisal system.The second Part is case.It uses the comparative method,combining the theoretical model of the first Part,to Put forward corresponding iprovemenls through R&D Center personnel performance appraisal system's diagnosis and analysis for a software company in the IT industry,and a new performance appraisal system has formed on this basis.I expect this paper will provide some useful ideas for the R&D personnel performance appraisal,and provide reference for R&D Personnel's performance appraisal on specific means. |
