With the coming of the information economy era, enterprises are increasingly finding that it must face challenges and competition from all the world to survive.As knowledge-intensive industry, IT industry more and more lies on the cultivation of intellectual capital and incentives. Knowledge workers, as a vehicle of intellectual capital, have received more and more attention and respect. The competitions among IT enterprises are increasingly fierce, in order to survive in such a fierce competitive environment, IT enterprises would need not the right business strategy, but also the organizational citizenship behavior management. Whether the employees of Organization take the behavior of being initiatively and actively engaged in the task beyond their duty plays a crucial role in the organizational performance and competitiveness improvement.And in recent years, many organizations have placed great emphasis on the work of staff re-design, particularly for the enterprise knowledge workers re-design, which can enhance the intrinsic motivation of characteristics of the work itself and maintain the organization's competitive edge. Therefore, how to motivate knowledge-based employees has become the subject of corporate human resources management.. Therefore, in this study we put on research and analysis on the employees of IT industry to get some practical value research results.This study is divided into three phases to complete .The first stage is the theoretical analysis, through the of literature at home and abroad to understand the job characteristics and organizational citizenship behavior status, which put the theoretical basis for the design of the questionnaire, as well as the establishment of research hypothesis. The second stage is the scale questionnaire measurement, we established the initial questionnaire and a formal questionnaire, the preliminary examination questionnaire is mainly for reliability and validity testing, as well as factor screening to ensure the questionnaire quality. By testing the construct validity of the questionnaire, we established the job characteristics of the IT industry, and we add a new collaborative work characteristic variable, which is different from the traditional application of Hackman & Oldham. Through the same method, we establish organizational citizenship behavior scale dimensions for IT industry. In the third stage, we select the IT industries in developed cities including Beijing, Shanghai, Tianjin, Shenzhen and other cities as a test range based on the former scale analysis .And in this stage ,we used single-factor variance analysis to study the impact of demographic variables on organizational citizenship behavior ,and through structural equation we go on confirmatory factor analysis to test the job characteristics and organizational citizenship behavior, and we use hierarchical regression analysis to study the job characteristics impact on the organizational citizenship behavior, and we also use personal growth needs as a moderator to observe the changes between the two relationships.According to the analysis of previous research, this study put forward the following suggestions: on the working level, deepen job analysis and improve the job design;on growth level, supply opportunities and support for the staff personal growth and development; on the organizational level, establish Self-managed teams to achieve self-management;on cultural level, create healthy, harmonious and mutually collaborative culture.
