The knowledge- creation enterprises appear by the interactions of knowledge economy and information technology revolution. This concept provides a universal paradigm for all kinds of firms to adapt to the trend of the knowledge-economy age.Many literatures in knowledge management have emphasized the key role of HR&HRP and their impact on organizational performance. In particular, they have focused on the effect of creativity.A theoretical and empirical study was conducted to examine the extended model. Major findings include the foliowings:(1)Socialization, Combination and Externalization have positive impacts on both organizational innovation and learning, but Internalization has not positive effect on organizational learning.(2)Accumulation and Development on Human Capital (HC), Relationship Capital (RC) and Structural Capital (SC) have positive impacts on frequency of Socialization, Combination Internalization and Externalization.(3)The different HR configurations would be related to human, social and structural capital. HR configurations on HC have positive impacts on acquirement and development of HC and SC, and negative effect on RC; HR configurations on RC have positive impacts on acquirement and development of HC and RC; HR configurations on SC have positive impacts on acquirement and development of SC and RC.We hope the study advances understanding of HR transmission mechanism by testing and developing a prescriptive model for accumulating IC and building Knowledge Creation to improve firm performance. But it is not said that this model is only. In fact, there are so many ways by which HRP can improve firm performance.Overall, this dissertation provides a more comprehensive understanding of the role configurations of HR practices in creasing firm performance for managers and HR professors.
