Along with the development of knowledge economy, enterprises must make knowledge flow interiorly to gain more value. The importance of knowledge attracts lots of scholars to study knowledge transfer process. But most of them only concentrate on compartmentalization, not measuring all the elements in the process. Albino et al. proposed an analysis framework containing all 4 elements, but he failed to point out the internal relation among the elements. It is scarce that what enviorment is propitious to konwledge transfer for organizational members in current study, especially empirical study, which leads to lack of effective management skills when enterprises improve and promote knowledge transfer among staff.To solve these problems, this paper builds a conceptual model of knowledge transfer process based on Albino's analysis framework. The process is measured through transfer willingness, teach ability, trust relation, absorb and apply ability and transfer media 5 areas. This article considers context as learning culture, and empirically discusses the influence learning culture upon actors and media, taken Chinese enterprises as study objects.Learning culture is measured by DLOQ designed by Watkins and Marsick. Knowledge transfer process, is measured by questions used in former studies. This study collects 534 valid samples through a large-scale survey. Correlation analysis and regression analysis are conducted to identify learning culture's prediction to knowledge transfer process.The results show that learning culture and knowledge transfer process are significantly correlated in all dimensions, explaining close relation between them. And learning culture have significantly influence on actors and media at different levels, explaining that learning culture can improve knowledge transfer among staff.This study has 2 contributions. One is that this paper f'mds out context's impact on actors and media, revealing the internal influencing mechanism in knowledge transfer process. The other is that this paper chooses learning culture to represent context and empirically validating the learning culture's important impact on knowledge transfer process, providing managers guidance to improve knowledge transfer among staff from a cultural perspective.
