Since July 1999, according to the spirit of technological structure reform at national level, a lot of traditional large-scale technological institutes have gone through system transformation and become Sci-Tech enterprises. For these institutes, this system transformation can be regarded as a revolution, as the application of motivation mechanism to knowledge-intensive staff in technological enterprises has a strong influence on their contribution to their enterprises, which also determines the development of enterprises after the transformation. Therefore, this thesis focuses on the motivation mechanism for knowledge-intensive staff in technological enterprises.(1)IntroductionTaken domestic and international market competitions that current technological enterprises face into consideration, the author introduces the background and the significance of the present study. Based upon an analysis of general situation and characteristics of technological enterprises, a review is made on theoretical studies on human resource management and man power capital. As there exist deficiencies in previous studies, the present study intends to focus on knowledge-intensive staff and motivation mechanism for this group of people.(2)Motivation for knowledge-intensive staff in transformational Sci-Tech enterprisesThis chapter reviewed motivation theories and introduced content-based motivation theories and process-based motivation theories. In the light of theoretical analysis and characteristics of Sci-Tech enterprises in China, the author generalizes characteristics of transformational Sci-Tech enterprises and hindering factors for knowledge-intensive staff in transformational Sci-Tech enterprises, i.e., incompleteness of transformation, imbalance of attention in research, malformation of marketing development, outdatedness of salary motivation mechanism and degeneration of enterprise culture.( 3 ) Motivation Mechanism for Knowledge-Intensive Staff in Transformational Sci-Tech EnterprisesBased on an introduction to the qualities and characteristics of knowledge-intensive staff , the author works out particularities of knowledge-intensive staff in transformational Sci-Tech enterprises. Based on an analysis of motivational factors for knowledge-intensive staff in transformational Sci-Tech enterprises, the author summarizes four characteristics of motivation factors and proposes a range of motivation strategies, i.e., salary motivation, opportunity motivation, achievement motivation and etc.( 4 ) Proposal and Demonstration of Motivation Mechanism for Knowledge-Intensive Staff in Transformational Sci-Tech EnterprisesBased on Maslow's Need Theory and characteristics of motivation factors for knowledge-intensive staff in Chinese transformational Sci-Tech enterprises, the author proposes he step-by-step motivation mechanism and combined motivation mechanism for knowledge-intensive staff. Then the author compared these two models from the perspective of the ordering of motivation strategies. In addition, these two models are evaluated in the light of Mason's formula. Finally, the author comes to the conclusion that combined motivation mechanism is the best choice for knowledge-intensive staff in transformational Sci-Tech enterprises.
